| Along with the advancement of "double top" construction,colleges and universities high-level talent competition,especially xinjiang five key undergraduate course colleges and universities in xinjiang colleges and universities also adapt to the situation,have all kinds of talent introduction policy tries to introduce the high-level talent,but as the competition narrowed,the high-level talents in universities and colleges in xinjiang colleges and universities will also encounter some difficulties such as "external talent introduction" difficult.The current talent competition is ultimately the competition of talent environment,a good talent environment is conducive to attracting high-level talents to come and take root,and various places have also created a more suitable and superior talent development environment to attract high-level talents.Therefore,to further build a more superior talent environment and enhance the attractiveness of the talent environment will help Xinjiang universities better attract,retain and gather talents,so as to lay a foundation for building a talent highland.Faced with high-level talent competition between institutions of higher learning situation more and more fierce and serious,this article based on matching theory and the hierarchy of needs of people and environment,proposed the perspective of talent environment of xinjiang university high-level talent flow will impact study,and make related research assumptions,through literature research,investigation research method,the use of quantitative analysis and other methods,Build the talent environment,such as policy,business,team,living in xinjiang,under the action of high-level personnel in colleges and universities in xinjiang,xinjiang flow will affect the multivariate regression model,five key undergraduate course colleges and universities in xinjiang in263 high-level personnel questionnaire survey data,for example,has carried out on the sample data descriptive statistics analysis,Pearson correlation analysis,multiple regression analysis,Basically,the research hypothesis proposed in this paper is demonstrated,that is,the talent policy environment,career environment,team environment and living environment are significantly negative correlated with the intention to flow inside Xinjiang and outside Xinjiang for high-level talents in colleges and universities.The corresponding regression coefficients of the former are-0.281,-0.190,-0.241 and-0.079,respectively.The corresponding regression coefficients of the latter were-0.374,-0.255,-0.155 and-0.111,respectively.Based on the empirical research conclusions,this paper puts forward targeted policy suggestions to build a talent environment and help the environment attract talents.That is,in terms of the environment of talent policy,we should strengthen the publicity of talent policy,improve the talent policy to make it more systematic and scientific,perfect the supporting service system of talent policy,increase the subsidy of talent policy,and strengthen the treatment to attract talents.In terms of the enterprise environment,we should promote the flexible management of personnel and talents,build a broad platform for the development of the enterprise,innovate the mechanism of talent evaluation and incentive,improve the scientific research office conditions,and strive to attract talents to the enterprise.In terms of team environment,we should strengthen the introduction of high-level talent team,strengthen the establishment of internal high-level talent team,pay attention to humanistic care for high-level talents,and attract talents through emotion.In terms of living environment,it is necessary to stimulate the impetus of local economic growth to promote the overall improvement of urban quality,promote the construction of transportation infrastructure to improve the transportation network,attach importance to talent service to meet the living needs of high-level talents,and strive to attract talents with service. |
