The results of the 2020 census show that China’s rural population is about 500 million.Although the rural population gradually decreases with the advancement of urbanization,500 million is still a very large group.Therefore,the state still attaches great importance to rural education.In order to realize the educational equity between rural and urban areas and improve the teaching quality in rural areas,the Ministry of education,the Ministry of Finance and other departments implemented the special post plan for school teachers in the stage of rural compulsory education(hereinafter referred to as the "special post plan").Since the implementation of the plan,tens of thousands of people have been recruited to teach in rural schools every year,which has achieved good results in shortening the education gap between urban and rural areas and strengthening rural education.For rural areas where educational resources such as language number are scarce,music special post teachers are particularly valuable for rural children.Zhang Zhidong in the Qing Dynasty once said: "to revitalize education,we must first store teachers widely.If there are not enough teachers,why does the school prosper?" Every year,a large number of graduates or non fresh graduates are admitted to music special post teachers.However,it is very important to retain teachers in rural areas with a shortage of teachers.Why do music teachers choose this job? What difficulties have you encountered in your work? Why do some teachers choose to stay? What factors promote them to stay? What makes him stick to his post? This is the direction of this investigation.Through the investigation of special post teachers,this paper understands their hearts,explores their choices,and why they make such choices.This paper uses the method of in-depth interview to investigate the central school in Z District of H Province to understand the voice of local music special post teachers and the impact of special post on career development.The author hopes that through different investigation methods,many factors affecting the retention of music teachers in special posts can be obtained.1.Personal factors of music special post teachers: the distance between home and the school served by special post teachers will affect the adaptability of music special post teachers to rural schools.If special post teachers adapt to the rural school environment,they may not want to adapt to the urban school environment again,so they choose to stay in rural areas.2.The love of music special post teachers for teachers’ profession,teachers’ love for profession and heartfelt dedication.It will also encourage them to stay in office.3.The state’s investment and attention to rural education resources.In recent years,the state has made great investment in the construction of rural school environment,and the state has also strengthened the construction of school music facilities.In addition,with the progress of society,people pay more and more attention to art courses.Music lessons are taken seriously in rural areas.Based on these findings,the author believes that improving the welfare treatment of special post teachers,strengthening standardized management,enhancing their social status and social identity,and increasing the investment in rural basic education are the key to stabilize the retention of music special post teachers.
