| Different from western leader-member exchange,our country local concept "ChaXu"influenced by traditional Confucian thought,show the pecking order in the management characteristics and differences,this kind of exchange between higher and lower exchange relations with western leader-member exchange,management will be the exchange relationship of difference from work extends to the life,superior leadership will be according to the relationship between employees and their discriminatory brioche,form ChaXu climate.Previous empirical studies have shown that ChaXu climate has a negative impact on employees’work behavior,bringing them bad work experience,reducing their recognition of the organization,and generating dissatisfaction.These factors,to a certain extent,will make employees want to leave.With the high turnover rate,this paper speculates that the ChaXu climate in the local context is an important factor affecting the turnover intention of employees.And different growing background of employees in the face of the domestic situation of difference of management’s response is different,90s former employees,which is defined in this paper,the post-70s staff and the post-80s staff employees pursuit more stable job,and most of the post-90s staff pursuit the experience of feeling and sense of worth,ChaXu climate may bring injustice to the post-90s staff,resulting in bad working experience.Therefore,in the same situation,different generational groups may have different work behaviors.For a deeper understanding of the relationship between the climate of ChaXu and turnover intention,in this paper,based on the theory of CAPS,explore the mediation mechanism of ChaXu climate influence turnover intention,build " ChaXu climate-affective commitmentturnover intention" and " ChaXu climate-organization-based self-esteem-turnover intention"two channels,as well as the generational differences in the adjustment.In this study,302 valid questionnaires were collected.SPSS24.0 software,PROCESS plugin and AMOS24.0 software were used to analyze the collected data.The following conclusions were drawn:ChaXu climate positively affects employee turnover intention,and negatively affects affective commitment and organization-based self-esteem;Affective commitment and organization-based self-esteem negatively affect employee turnover intention;Affective commitment plays a full mediating role in the relationship between ChaXu climate and turnover intention.Organization-based selfesteem played a complete mediating role in the relationship between ChaXu climate and turnover intention.There are intergenerational differences in the influence of ChaXu climate on turnover intention.There are generational differences in the influence of ChaXu climate on organization-based self-esteem.There is no intergenerational difference in the effect of organizational climate on affective commitment.Based on the above conclusions,three suggestions are put forward:first,enterprises should pay attention to their internal environment,establish and improve the supervision and complaint mechanism,and guard against excessive ChaXu climate;Second,enterprises should focus on improving employees’ affective commitment to the organization and organization-based self-esteem level;Third,enterprise managers should respect the inter-generational differences and adopt differentiated management. |
