The contemporary education field is facing a series of reforms.The stability of teachers' work has been broken due to the changes of the external environment.The increasing complexity and emotional workload have caused many problems and risks in the teaching industry.The conflicts and pressures of different situations in Teachers' career affect teachers' physical and mental health,which leads to teachers' negative coping with professional difficulties and reducing their participation in the work,and the reduction of teachers' positive behavior also makes them gradually lose their enthusiasm and commitment to teaching.This situation not only affects teachers' professional experience,but also makes the quality of teachers face unprecedented challenges.However,the resilience of teachers in negative situations can help teachers adjust their own state actively,cope with the unfavorable situation successfully,and always maintain their enthusiasm and belief in teaching.Novice teachers are in the early stage of their career,facing more difficulties and challenges.The negative teaching events experienced by teachers in their early career potentially cause teachers' fatigue and loss in their future work,which not only easily leads to the decline of the overall quality of teachers,but also causes teachers to leave.Therefore,it is of great significance to pay attention to and support the resilience of novice teachers for their future professional development and to promote the "quality retention" of teachers.This study systematically combs and interprets the development process of teacher resilience by consulting a large number of authoritative documents related to teacher resilience,and explains its connotation,value and theoretical basis.Through questionnaire survey,we can find out the overall resilience level and characteristics of novice teachers in elementary and secondary schools.At the same time,through interviews,we can have a deep dialogue with novice teachers in elementary and secondary schools.We can have a deep understanding of the adversity and pressure that novice teachers encounter in their work as well as their coping process in the face of pressure and challenges,and comprehensively summarize the obstacles and promotion of novice teachers' resilience development in elementary and secondary schools.Finally,based on the literature review and survey results,it provides strategic reference and support path for improving the resilience level of novice teachers in elementary and secondary schools.The study found that the resilience of novice teachers in elementary and secondary schools is at the upper-middle level.The resilience of novice teachers in the social dimension is the best,but the resilience in the emotional dimension is poor.Through the analysis of the differences in the resilience level of novice teachers in elementary and secondary schools,it is found that there are significant differences in the resilience level of novice teachers in gender,the nature of employment,whether they are normal students,whether they are class teachers,marital status,length of teaching,initial education background,graduation colleges,teaching periods and subjects.The resilience level of novice teachers in elementary and secondary schools has no significant difference in the location and type of school.According to the results of the questionnaire survey,this study believes that there are four problems in the resilience development of novice teachers in elementary and secondary schools: the lack of professional learning effect,the need to improve the level of education and teaching;the challenge of emotion management,it is difficult to establish positive emotions;the limited scope of social interaction,the lack of support of interpersonal network;the lack of firm self belief,it is necessary to improve the level of motivation.Through interviews,we further understand that the resilience development of novice teachers in elementary and secondary schools is continuously affected by the challenges and resources generated by the interaction between individuals and the multi-layered environment.The interaction process between internal and external challenges,resources and individual coping strategies is an important way to affect the resilience performance of novice teachers.In order to better improve the resilience level of novice teachers in elementary and secondary schools,this study puts forward three strategic suggestions: firstly,we should realize the independent growth of novice teachers,tap the internal advantages of individuals,and actively improve the coping ability of novice teachers;secondly,we should carry out pre-service infiltration,implement pre-service resilience intervention measures,and pay attention to the construction of teachers' resilience ability;finally,we should pay attention to in-service training,and strengthen the construction of school organizational culture and provide continuous emotional and professional support.
