Job burnout is a common phenomenon in contemporary society,and teachers are a high incidence of job burnout.The occurrence of teacher burnout will bring great trouble and harm to the professional growth of teachers.Novice teachers are a special group with fresh blood.However,the existing studies rarely pay attention to the professional status of novice teachers in primary schools.Facing the complicated and changeable teaching environment and teaching pressure,what is the job burnout of novice teachers in primary schools? What is the cause of job burnout? How to deal with it from the perspective of human development ecology?Based on the above confusion,the author adopted a stratified sampling method and relied on the Maslach’s MBI-ES(Education Version)Job Burnout Scale to conduct a questionnaire survey on 214 teachers of Changsha district elementary school C,street elementary school X,and rural elementary school T.SPSS26.0 Analyzing 205 valid questionnaires,it is found that novice teachers with a teaching age of 5 years or less account for the largest proportion of the total number,and novice teachers’ scores in the three-dimensional degree of job burnout are higher than the average of the total group.In order to further explore the specific causes of the job burnout of novice teachers in primary schools and propose mitigation strategies,the researcher selected the novice teacher L with a higher job burnout value in the test results as the main research object.This study uses qualitative research methods to enter teacher L’s educational life situation,collects on-site materials through on-site observation,interviews,and physical collection,comprehensively uses situation analysis and category analysis to analyze the original materials,from entry,conflict,and regular life in the workplace.The three aspects provide an in-depth description of the professional status of the L teacher,and strives to truly and clearly present the dynamic formation process of L teacher’s job burnout and the specific manifestations in the three-dimensional degree of job burnout(emotional exhaustion,depersonalization,diminished personal accomplishment).Secondly,from the microsystem,mesosystem,exosystem,maerosystem and chronosystem of human development ecology,the attribution analysis of L teacher’s job burnout is carried out.Finally,the countermeasures for the job burnout of novice primary school teachers are proposed: build positive connections between situations to form a social support network;create an incentive macro environment to create a harmonious social atmosphere;focus on the time dimension,grasp the key events and time nodes;attach importance to family education,and shape a good family education environment.
