| Y Company is a trading enterprise which is founded in 2002,its main business is production and exportation of PPE(personal protective equipment).Since its products like masks,gloves and protective suit are urgently needed in COVID-19 epidemic,the company’s business has a huge increase in 2020,which also bring a huge challenge to company’s human resource management.Company’s traditional salary-based incentive method no longer effective because employees’ revenue is in boom increasing by business expansion.As typical knowledge employees,they have many potential factors for resignation: career development,personal achievement,job autonomy and etc.Therefore,this article selects business department employees of Shanghai Y company as research object,and try to optimizes the incentives system by establishing an incentive system that is truly suitable for Y company,hope it will help the company attract and retain excellent business talents and adapt to company’s management requirements due to rapid business development.In order to have a more comprehensive understanding of Shanghai Y Company business department employee incentive system and find out its problems,and then propose an optimized plan that fits company’s management requirement.This article bases on Two-Factor Theory and combined with Chinese and foreign research conclusions for knowledge employees’ motivation factors and methods,based on research conclusions of Professor Sheng Mingquan,made an employee incentive result satisfaction analysis from four aspects.Meanwhile there is a five-star evaluation of the motivating factors to find out the most effective motivating factors.Through all above results,here then proposed a targeted optimization plan.At the same time,it is also recommended that the company introduce corresponding safeguards to help the optimization plan be implemented smoothly.It is hoped that the optimized incentive plan can help the company to smoothly overcome the hidden dangers of personnel loss caused by personal income and business expansion.Through the investigation,it is found that Shanghai Y Company mainly uses material incentives for business department employees and uses pure salary incentives as the main measure.Unreasonable management incentives,lack of promotion incentives,and imperfect spiritual incentives have caused strong dissatisfaction among employees and brought great hidden dangers for outstanding employees losing.in consequence,this article proposes an incentive optimization plan like optimize the salary structure,establish profit sharing and excess profit distribution plans in salary incentives,establish innovative leadership styles,set up a fully authorized work style and a flexible working time system,establish a reasonable promotion system,set up an internal rotation system and partner equity plans in promotion incentives,establish a people-oriented enterprise Culture,provide challenging work content,standardize and honor employees and other psychological motivation methods in psychological incentives.These incentive measures are based on actual management of Y company and normal small trading companies.It is hoped that the optimized incentive scheme will not only help Shanghai Y company solve the current management problems,but also bring some reference meanings to China’s small and medium trading companies. |
