Research staff is the key to promote the construction of teachers strength,although has caused some concern and discussion in academia,but for county level research staff groups involved in the less,as a county level academic institutions is referred to as the research system of "nerve endings," research staff at the county level of the function display has not been widely attention and needs to be further in-depth and systematic analysis.Therefore,this paper focuses on the function play of county-level teaching and research staff,and analyzes and reflects on the dilemma and improvement path on the basis of presenting its function play pattern.On the basis of literature review,participatory observation and in-depth interviews,this study went deep into B city and J county in western China,and conducted a follow-up study on the function of 9 county-level teaching and research staff in the teaching and research office for more than four months.Research with the aid of actor network theory as the analysis framework of latour,latour think that society is a process of constant connection,are human and non-human actors in action,the actors are relying on specific actions associated with each other to produce by means of "translation",core actors through translation methods to attract other actors to participate in,net,thus forming a coherent,The ultimate vision is to build a harmonious network of actors.Teaching and research staff,as the core actors in the process of carrying out their work,also expect to form a harmonious network alliance with teachers,schools and other subjects.Therefore,relying on the actor network theory as the analysis framework of the whole paper,this study explores and presents the real appearance of the three functions of teaching and research staff from the perspectives of action path,translation content and network effect.The results show that: in terms of guiding function,the teaching and research staff in J County mainly show the characteristics of "constraints",and there is too much external intervention in specific actions,which is mainly reflected in the action path guided by chanting scriptures,the translation content of fighting for positions and the network effect of new shoes going the old way.When the research function is being played,the teaching and research staff mainly show the characteristics of "caged birds",and lack of external support in specific actions,which are mainly reflected in the action path of enabling talents,shallow and wandering translation content and the network effect of wild growth.When performing the service function,the teaching and research staff mainly show the characteristics of "leading geese",and the specific actions are all-inclusive,mainly reflected in the action path of the camera,the comprehensive translation content and the network effect of following the footsteps.Based on this,the practical dilemma of teaching and research staff in J County is concluded: first,as the core actors,teaching and research staff’s lack of professional awareness and professional ability limits the specific actions of functional play;Second,the real situation of county education leads to the reasonableness and paradox of the action of teaching and research staff.Thirdly,the lack of refinement of the selection system as an actor results in the increasing sense of powerlessness of the teaching and research staff at the county level.Fourth,there are so many external "Briers" that the boundary of teaching and research staff functions at the county level is not clear.In order to give full play to the functions of teaching and research staff at the county level,this study believes that a network alliance of actors should be established to give full play to the functions of teaching and research staff.First,we should pay attention to the core subjects in the actors’ alliance and build a dynamic and high-level full-time and part-time teaching and research staff.Secondly,we should clarify the inevitable path of actor network alliance and return to the professional life world of teaching and research staff.Thirdly,we should attach importance to the organization carrier of actor network alliance and set up independent county-level teaching and research institutions.Fourthly,the organizational vision of actor network alliance is to empower multiple actors and build a "sense of unity".
