With the development of science and technology,intelligent terminals have been widely used,and the speed and capacity of young students’ exposure to multiculturalism have increased exponentially,so their personalities have become more distinct and their thinking has become more active.Therefore,the guidance of young students’ values has become the education of colleges and universities.The core task of nurturing talents.Strengthening ideological and political education has always been an important means of guiding my country’s socialist educational values.General Secretary Xi Jinping pointed out at the 2018 National Education Conference: "Ideological and political work is the lifeline of all school work,and it is necessary to carefully cultivate and organize a team to do it.The political work team of ideological and political work should do ideological and political work on a daily basis and be personal.” By the end of 2020,the gross enrollment rate of higher education in my country has reached 54.4%,and the number of students has reached 32.8529 million.As the backbone of the practice of ideological and political education in colleges and universities,the increase in the number of counselors is far from meeting the rapid expansion of the number of students.The part-time postgraduate counselor system evolved from the"dual-shoulders" political counselor system created by Tsinghua University in 1953 has withstood the test and has become the choice of many colleges and universities.The recruitment of part-time postgraduate counselors is not only a supplement to the number of counselors,but also a new way to implement the three comprehensive education and ideological and political education for postgraduate and undergraduate students.However,in the management practice of colleges and universities,the role conflict between "postgraduate students" and "undergraduate counselors" has had an impact on the job matching degree of part-time postgraduate counselors,which in turn affected the work effect and the stability of the counselor team.From the perspective of the theory of person-post matching,this paper constructs the person-post matching model of part-time postgraduate tutors.Through the analysis of the interview texts of four part-time postgraduate tutors,the impact of role conflicts on their person-post matching is clarified;then the reasons for these role conflicts are analyzed,and finally solutions are given from the perspective of person-post matching theory.The study found that the person-post matching model of part-time postgraduate counselors can be divided into four aspects: one is the matching between graduate studies and the work of counselors;The third is that the ability of the postgraduate part-time counselor matches the competency requirements of the position;the fourth is that the post of the postgraduate part-time counselor matches the effort of the postgraduate.Due to the simultaneous emergence of other people’s expectations,unclear role norms,incomplete role cognition,and inadequate role-playing ability,graduate part-time counselors have conflicts in the allocation of time and energy between their studies and work.There is a problem that the role conversion is not in place.In terms of job requirements and personal abilities,there is a problem that the ability does not meet the standards of excellent counselors.In the return of the post and the labor of postgraduates,the expectations of the postgraduates for the role have not been met.question.Combined with the work practice of counselors,the main reason is that colleges and graduate students are not in place in the two aspects of "knowing posts" and "knowing people".If we want to change this situation,we first need to establish a school-wide co-education mechanism to escort the practice of the role of part-time postgraduate counselors.Counselors should be cultivated as elite talents;secondly,job requirements should be refined,the role positioning and role norms of postgraduate part-time counselors should be clarified in the links of recruitment,training and assessment,and the ability of postgraduate part-time counselors should be tested and cultivated in a targeted manner;finally Individual postgraduates should conduct in-depth personal and career exploration before applying for employment,carry out personal career planning,clarify their role positioning after entry,strengthen independent learning,and make continuous progress.
