| Under the influence of the traditional concept of "attaching more importance to education and less to skills",skilled personnel face the problem of occupational stigma.Occupational stigma not only causes career difficulties for skilled talents,but also hinders more outstanding young talents to join the team of skilled talents,leading to a large skill gap and seriously affecting the optimization and upgrading of China’s manufacturing industry structure.The occupational stigma of skilled personnel has existed for a long time,but there are few domestic literatures to study it.In view of this,this study conducts an in-depth discussion on the impact of occupational stigma on skilled talents,aiming to explore the path of occupational stigma on the work withdrawal of skilled talents.It enriches the research on occupational stigma in the Context of China,and provides some inspiration and reflection for the practice of enterprise management.Therefore,based on the social identity theory,this study demonstrates the relationship between occupational stigma and work withdrawal of skilled talents,and discuss the mediating role of occupational disidentification and the moderating role of perceived organizational support.A total of six hypotheses are proposed.SPSS24.0,Mplus7.0 and other software are used to analyze the sample data,including descriptive statistical analysis,reliability and validity analysis,correlation analysis,hypothesis testing.In the hypothesis testing part,the hierarchical regression method,Bootstrap test method and mapping method are mainly used,and all the 6 hypotheses are verified after testing.The results show that when skilled talents perceive occupational stigma,they will withdraw from work more and more seriously with the improvement of occupational stigma perception.Occupational disidentification can directly lead to work withdrawal.Occupational stigma can aggravate work withdrawal by stimulating skilled talents to disidentify their jobs.Perceived organizational support weakens the positive influence of occupational stigma on work withdrawal and occupational disidentification on work withdrawal,which proves the important role of perceived organizational support in this process.Based on the research results and conclusions,this study puts forward management countermeasures and suggestions from the social,organizational and individual levels.At the social level,we should adhere to the scientific concept of talent development,downplay the traditional concept of valuing academic qualifications over skilled talents,and attach importance to skill education and skill training.At the organizational level,enterprises need to create a good professional environment for skilled talents,actively manage occupational stigma from the organizational perspective,and take effective measures to restrain the behavior of withdrawing from work.At the individual level,skilled talents need to develop the right career outlook,put skills first,and learn to manage professional stigma in a flexible way. |
