| In the new era of information technology in the 21st century,the quality of talents is an important embodiment of a country’s comprehensive competitive strength.The country has launched the "double first-class" top-level design strategy,colleges actively build first-class universities,create first-class disciplines,and cultivate first-class talents.College teachers are the new force in the development of national higher education.They can effectively implement the internal development requirements of“double first-class" construction,such as morality education,science research and social service,and escort the construction of "double first-class".How to motivate and promote teachers’ academic output,the compensation system is undoubtedly an effective lever.The compensation system is an integral system composed of compensation level,compensation form and compensation structure.It is an important basis for College Teachers’ compensation management and an important guarantee for college to optimize the allocation of teachers’ human resources.Therefore,it is necessary to build a compensation system with strong guarantee and effective incentive,so as to play a vital role in attracting,encouraging and stabilizing the teaching staff,and effectively assist the construction of "double first-class" colleges and the connotative development of higher education in Hubei Province.By analyzing the current situation of Hubei Provincial University Teacher’s compensation system and comparing with the American University Teacher’s compensation system,this paper finds out the shortcoming,and then puts forward the optimization measures.First of all,through the mechanism analysis,it is demonstrated that the compensation system of college teachers plays a role in promoting the construction of "double first-class",and then through the questionnaire empirical analysis,the correlation between the compensation system and academic output of college teachers is analyzed,therefore,we need to pay close attention to the current situation of the compensation system of college teachers in Hubei Province.Secondly,through the methods of interview and questionnaire survey,this paper specifically understands and analyzes the current situation of the compensation system of college teachers in Hubei Province from three aspects of compensation level,compensation form and compensation structure.In terms of compensation level,there are problems of weak external competitiveness and attraction and insufficient internal stability;in terms of compensation forms,there are some problems,such as complex composition,various names,weak explanatory power,low transparency,small amount of subsidy and no change of subsidy;in terms of compensation structure,there are problems of performance salary accounting for more than basic salary,performance salary mainly determined by scientific research,and welfare satisfaction is low.Finally,in view of the actual situation reflected by the empirical investigation and the concrete analysis of the specific problems,in order to optimize the compensation system of Hubei Provincial college teachers under the background of "double first-class".There are three reasonable and effective countermeasures:increase the investment and improve the compensation level;standardizing the elements,simplifying the compensation form;giving considering to the guarantee and incentive and optimizing the compensation structure. |
