| Ushered by the demand of industry upgrading and high-quality manufacturing development,there is a great increase in the need for laborers and workers with better quality and skills.As an essential part in the skilled-worker training system,vocational education in middle schools has witnessed a pressing trend of strengthening its educational quality.In order to realize the combination of “moral education” and “skill training”,vocational education in middle schools should prioritize “moral education” and carry out the fundamental task of cultivating qualified students with upright morality.Being the important implementer and manager of moral education in vocational middle school,the headteachers may face lots of difficulties.On the one hand,students in vocational middle school are usually poor in their learning habits and weak in their life goals,which may ask for a more delicate requirements in the daily management of headteachers.On the other hand,the majority of headteachers in vocational middle schools are young and non-professionalized,for well-experienced teachers are not willing to be headteachers.Consequently,headteachers are generally young ones of non-normal background.Compared with their senior peers,young headteachers are usually lack of specialized knowledge of education,which may result in various setbacks in the real work.Previous researches on the professional qualities of headteachers mainly focus on the headteachers of elementary and middle schools,yet researches on headteachers of vocational middle schools are almost a blank.In addition,previous researches seldom combine the professional qualities of young headteachers with their developmental characteristics.This research tries to approach the all-round professional development of young headteachers from the perspective of combining professional qualities with developmental characteristics.This paper firstly makes clear the connotation of headteacher professional qualities.According to "the standards for teachers in secondary vocational schools",it is clear that the professionalization standard of teachers is based on Teachers’ standards,namely,professional ethics,professional knowledge and professional ability.The content of “the strengthening the work of secondary vocational school head teacher” by the Human Resources and Social Resources Security Department of Educational Ministry has declared the professionalization standard of headteachers,and set up various standards for headteacher professional qualities on the basis of methods of selecting,payment,training requirement and scientific research in the employment standards of China,with a hope to provide guidelines for analyzing existing problems and searching for solutions.The problems existing in the construction of young class teachers in J vocational middle school are representative in the region.This paper carries out the research through interviewing and analyzing.15 young headteachers,3 managerial staffs in J vocational school and moral education management cadres of other 3 secondary vocational schools in L City,10 students and their parents in two vocational middle schools were interviewed.The purpose of the interview is to understand the views and needs of young head teachers at all levels,and to explore the problems existing in the professionalization of young head teachers.From the analysis of the interview results,the main problems of young headteachers are: the mastery of professional knowledge is not systematic;the training is not systematic;the ability to communicate with schools and parents is weak;the ability to deal with emergencies is weak;the general psychological pressure is great,and they have more passive emotion than active one;the job burnout is enhanced.The school level has higher requirements for the headteachers’ ability of dealing with affairs and knowledge structure.Students and their parents do not trust the younger headteachers.The questions of the interviews center on professional expectation,professional confoundments and professional need.By analyzing the data collected from the interview,the author finds out various existing problems of young headteachers,such as lack of managerial skills,weak in handling emergencies and distrust from students’ parents.The reasons underlying these problems could be concluded into lack of professional knowledge,weak in professional capability and unmatured in professional emotion.Probing into the problems,the author finds that most of the young head teachers are teachers,of non-normal education background;they lack of pre-job knowledge reserves,professional guidance to deal with complicated teaching and class managing affairs.In terms of professional knowledge,they generally focus more on practical affairs rather than theory due to their unsystematic training.In terms of professional ability,they are in short of the capabilities such as psychological counseling,teaching reflection and scientific research,career guidance,and proper communication skills with parents.In professional emotions,because young teachers are in the novice stage of work,their incompetence and incomprehensiveness may directly lead to a decrease in professional achievement so that they would encounter career stagnation easily.To cope with the existing problems,this paper proposes concrete suggestions to the professional qualities of young headteachers in vocational middle schools from the perspectives of school training and personal development.For one thing,young headteachers in vocational middle schools should be encouraged to unleash their potential by the rewards from payment and emotion.Vocational middle schools should try their best to elevate the professional qualities of young headteachers by systemizing pre-job,in-job and visiting trainings,optimizing their evaluation methods,and strengthening their entrepreneurial practice.For another,young headteachers should develop themselves by transforming their thoughts,accepting the correct concept and role of headteachers,and bettering themselves with life-long study.By combining the efforts from the two sides,young headteachers in vocational middle schools can adapt to their role faster and be more professionalized in their post. |
