With the rise of "overtime culture",the field of human resource management is increasingly concerned about the problem of workplace stress.In fact,job stress does not only exist in the enterprise,but also in the teaching profession.With the opening of the two-child policy and the emphasis on preschool education,the high turnover of preschool teachers and the high turnover rate have been paid attention to.From the perspective of Human Resources,this study explored the effect of role overload on preschool teachers’ turnover intention.In this study,the dimensions of role overload were divided into quantitative role overload and qualitative role overload according to the lack of role overload in terms of time and skills by using the questionnaire of workplace stressors(SDS)developed by Ivancevich and Matteson,after revising the pre-school teachers’ role overload scale,119 pre-school teachers were selected and tested.After factor analysis,the structure of the questionnaire is good and can be used for formal testing.506 Preschool teachers were measured by the role overload scale,the Chinese organizational commitment scale,the Chinese version of the perceived insider status scale,and the turnover intention scale,this paper investigates the status quo of preschool teachers’ role overload and turnover intention,and adds variables such as organizational commitment,insider perception of identity,organizational identity,etc.The conclusion is as follows:(1)The pre-school teacher role overload scale is composed of two dimensions: Quantitative role overload and qualitative role overload.The scale is reasonable in structure and has good reliability and validity.It can be used as the pre-school teacher role overload scale.(2)There are significant differences in the demographic variables such as the nature of kindergarten,whether preschool education is the major,different education level,different post levels,and whether there is a staff.(3)The role overload of Preschool Teachers has a positive effect on turnover intention.(4)Organizational commitment partially mediates the relationship between preschool teachers’ role overload and turnover intention.Among them,affective commitment,normative commitment and ideal commitment play a mediating role in the relationship between preschool teachers’ role overload and turnover intention,while economic commitment and opportunity commitment play a mediating role.(5)Perceived insider status has no moderating effect on organizational commitment,and authorized officer status has no moderating effect on organizational commitment,it has moderating effect on affective commitment,normative commitment,ideal commitment and opportunity commitment,but no moderating effect on economic commitment.
