The main purpose of this study is to explore the relationship between preschool teachers' perceived organizational support and professional commitment,with job satisfaction as the mediating variable.Through the analysis of the internal relationship between preschool teachers' professional commitment,job satisfaction,organizational support and turnover intention,this paper provides targeted suggestions and measures for promoting preschool teachers' physical and mental health,improving teachers' job satisfaction,improving teachers' work efficiency and quality,and realizing the rapid development of education.In the process of this study,350 preschool teachers in Nanchang area were selected as the research objects.Data were collected using job satisfaction questionnaire,organizational support questionnaire,career commitment questionnaire and turnover intention questionnaire.Empirical research was carried out using regression analysis and structural equation model.The results show that:(1)The turnover intention of kindergarten teachers exceeds the median,indicating that their turnover intention level is in the middle level.(2)There are significant differences in preschool teachers' turnover intention in terms of age,educational background,teaching age and annual income.Specifically,preschool teachers under the age of 20 and 21-30 have higher turnover intention than those aged 31-40;preschool teachers with bachelor's degree and master's degree or above have higher turnover intention than those with junior college;preschool teachers with teaching age less than 5 years have the highest turnover intention,and preschool teachers with teaching age less than 5 years have higher turnover intention than those with teaching age of 10-15 years;The turnover intention of kindergarten teachers with income above 4001 is higher than that of kindergarten teachers with income above 4001.(3)There is a significant correlation between preschool teachers' career commitment,job satisfaction and turnover intention.(4)The sense of organizational support of kindergarten teachers can directlyaffect turnover intention,and it can also play a part of mediating role between work values and turnover intention through job satisfaction.Finally,it comes to the conclusion that:(1)The turnover intention of kindergarten teachers is on the upper middle level;(2)Emotional support and colleague support in preschool teachers' sense of organizational support have a positive predictive effect on their turnover intention,with the explanatory rates being 52.3% and 34.8% respectively,while instrumental organizational support and superior and subordinate support have a negative predictive effect on employees' turnover intention.(3)Emotional commitment in preschool teachers' professional commitment has an impact on job satisfaction,and has a negative predictive effect on turnover intention;however,preschool teachers' continuing commitment and normative commitment have a negative predictive effect on preschool teachers' job satisfaction,but have a positive predictive effect on turnover intention.(4)The job satisfaction of kindergarten teachers not only directly affects the turnover intention,but also indirectly affects the turnover intention by influencing the kindergarten teachers' sense of organizational support and their professional commitment to kindergarten teachers.Specifically,the dimensions of teaching work in job satisfaction and the management of kindergarten principals have a negative predictive effect on the turnover intention of kindergarten teachers,but the three dimensions of job promotion and salary of kindergarten teachers have a positive predictive effect.
