The main purpose of the study was to test the relationship between employee’s relative deprivation and work withdrawal behavior.Based on the conservation of resource and affective events theory,the study structured a model of relative deprivation,work alienation,equity sensitivity and work withdrawal behavior.The was two major studies:The study1revised the work withdrawal behavior scale.Through reviewing the work withdrawal behavior scales,semi-structured interviews,questionnaire survey and data analysis.We collected 301 data from employees and revised ideal reliability and validity work withdrawal behavior scale.The study2 empirically tested the mechanism of relative deprivation on work withdrawal behavior.The study used the work withdrawal behavior scale revised in study1and other scales.Through two waves,we collected 443 data from Fujian,Shandong,Sichuan and other provinces employees,and adopted hierarchical regression analysis and bootstrapping to test the hypothesis model.The study discussed the relative deprivation influence on work withdrawal behavior,and mediating role of work alienation and the moderating role of equity sensitivity in the above relationships.The results are as followed:(1)The work withdrawal behavior scale has two dimensions,namely,psychological withdrawal and behavior withdrawal.The scale has ideal reliability(α=0.915)and validity,and can be a effective scale to measure work withdrawal behavior.(2)Relative deprivation had a significantly positive effect on work withdrawal behavior(β=0.56,p<0.001).The mediation effect of work alienation on relative deprivation and psychological withdrawal(β=0.23,p<0.001).The mediation effect of work alienation on relative deprivation and behavior withdrawal.Equity sensitivity played a moderated role in the relative deprivation and withdrawal behavior(△R~2=0.017),and relative deprivation and behavioral withdrawal(△R~2=0.020).The conclusion show the following:The work withdrawal behavior scale has ideal reliability and validity.Relative deprivation had a significantly positive effect on work withdrawal behavior.Work alienation played a partial mediated role in the relation between relative deprivation and work withdrawal.Equity sensitivity played a moderated role in the relative deprivation and work withdrawal behavior.
