Public hospital physicians are the leading force in providing essential medical services to the people and implementing national medical policies.Their behavioral performance will undoubtedly significantly impact the quality of public medical services,the implementation of public health policies,and even the national public health governance system.Current literature ignored the stress from illegitimate tasks on physicians.Illegitimate tasks refer to unreasonable and unnecessary tasks that can undermine their professional identity and professional identity and negatively affect their work attitudes and behaviors.This study focuses on the effects of illegitimate tasks on physicians’ workplace wellbeing and innovative behaviors.Based on the literature review,the hypothetical model is constructed,and an empirical study was conducted with 221 public hospital physicians in Shanghai.It was found that illegitimate tasks harmed workplace wellbeing,and ego depletion mediated this relationship.Collectivism amplified the positive effect of illegitimate tasks on ego depletion,thus enhancing the negative indirect effect of illegitimate tasks on workplace well-being.The total effect of illegitimate tasks on innovative behavior was not supported,but illegitimate tasks could indirectly affect innovative behavior through organizational-based self-esteem.Optimism weakened the negative effect of illegitimate tasks on organizational-based self-esteem,mitigating the negative indirect effect of illegitimate tasks on workplace well-being.Necessity condition analysis showed that optimism is a necessary condition for workplace wellbeing.Qualitative comparative analysis showed three configurations triggering high workplace well-being and high innovative behavior,respectively.Finally,this study concluded with relevant recommendations,including reasonably viewing illegitimate tasks,timely releveling stress,and improving incentives.
