Servant leadership was first proposed by management expert Robert K.Greenleaf in the late 1970 s and early 1980 s.He believed that the leader was first a 'servant',and the ultimate goal was to turn subordinates into another servant leader.With the continuous development of the economy after the reform and opening up,China has entered the stage of building a well-off society in an all-round way.The traditional “Shareholder Wealth Maximization” state-owned securities companies have increased the current contradiction between the superior and the subordinate due to extensive growth.Due to the inadequate supervision mechanism,the “financial crocodile” is rampant,the interests of ordinary shareholders cannot be guaranteed,and online terminology such as “shearing wool” and “cutting leeks” has emerged,reflecting the social grievances of ordinary shareholders,whose rights have been deprived and interests have been harmed.The vital interests of vulnerable groups such as employees and the small and medium shareholders cannot be fully protected,which has deepened the misunderstanding of subordinates,customers and the masses of the people in the securities industry.Moreover,many leaders of state-owned securities companies are influenced by traditional culture concept and lack of social responsibility consciousness.They think that the boss is to manage subordinates instead of serve their employees,which leads to some corruption and formalism.Therefore,we must recognize the importance and urgency of further deepening the reform and opening-up and enhancing the service awareness across the securities industry.At the same time,China is a socialist country,and the realization of a common prosperity is the ultimate goal of the development of China.It is planned that,in 2020,the poverty-stricken population under the current national standards in China will be completely lifted out of poverty,and the people who have already escaped poverty will not return to poverty.Therefore,it is urgent to respond positively to the "building of a service-oriented government" proposed by the Central State Council.For this reason,CSRC has issued the guidance of "Giving Full Play to The Advantages of Capital Market and Implementing Overcoming Poverty Strategy of China".However,some leaders of securities companies lack sufficient understanding of the strategic significance of servant leadership,and at the same time,they cannot lead employees or implement policies correctly.They cannot make the policy concepts into reality,which leads to the weak service consciousness of many grass-roots managers,unable to motivate employees' work enthusiasm and dedication.Therefore,on the road to building a well-off society in an all-round way,we should not only carry out institutional changes,but also give full play to the role of human beings.We should improve leadership,so that all policy concepts can be implemented from the top to the bottom in securities companies,and strive to improve the enthusiasm of employees,to make them serve the customers wholeheartedly.On the one hand,servant leadership refers to a leadership model that aims to support the development of employees,satisfies the needs of employees and influences employees through their own behaviors,so as to gain employees' recognition and enhance their service awareness and behaviors.This concept of serving employees and the concern for vulnerable groups are very consistent with the current goal of "building a moderately prosperous society in an all-round way".Therefore,subordinate leadership can provide some reference for us to improve the leadership style of securities industry and improve the leadership of securities companies.On the other hand,the behavior of the employees described by the servant leaders,which is beneficial to the organization and does not pay after they feel the leadership service,is similar to the concept of organizational citizenship behavior(OCB)proposed by Demnis Organ and others.This paper argues that under the background of “building a service-oriented government” in China and “precise poverty alleviation strategy” in the securities industry,servant leadership theory and organizational citizenship behavior can take place.At the same time,it studies how to apply them in the light of the Chinese people's sense of organizational identification and power gap tolerance.Servant leadership can enhance the employees' organizational identification at all levels in securities companies.It can reduce the obstacles of information transmission caused by the power gap.It can also give full play to employees' subjective initiative,and stimulate them to undertake additional work and social responsibility.All of the above has certain degree of innovative and referential significance.First of all,this paper reviews and combs the theoretical literature about servant leadership,organizational identity,employee organizational citizenship behavior and power distance,and summarizes the definition,dimension scale,antecedent and outcome influencing factors of four research variables.Then,on the basis of theoretical research,the paper constructs the relationship between various variables,puts forward the research hypothesis and research model of this paper,that is,the influence mechanism of servant leadership on organizational citizenship behavior of employees--Taking organizational identity as intermediary variable and power distance as moderating variable;then,combined with the situation of China's securities industry,it selects appropriate variables and their scales for questionnaire design ? The survey covers the headquarters and branches of different securities companies in nine different regions,with a total of 216 employees and leaders surveyed;finally,SPSS 22.0 was adopted in this study to carry out descriptive statistics,reliability and validity analysis,correlation analysis,variance expansion factor analysis and multiple regression analysis on the collected data,so as to verify the research hypothesis proposed in this paper.Through empirical analysis,we can draw the following conclusions: Firstly,servant leadership has a positive impact on employees' organizational citizenship behavior.Secondly,organizational identification has a mediating effect between servant leadership and employees' organizational citizenship behavior.Finally,power distance has a negative moderating effect between servant leadership and organizational identification.Based on the above conclusions,this paper puts forward relevant suggestions for improving the managers' leadership style,promoting the employees' innovation behavior and encouraging the securities companies' sense of social responsibility in China.For example,managers of securities companies should practice servant leadership,reduce the power distance of the companies,encourage subordinates to participate in decision-making,and enhance employees' sense of organizational identity,so as to stimulate employees to generate more organizational citizenship behavior and more servant leadership.All of the above will improve the corporate performance of securities companies,stimulate the companies to give back society,and further build a well-off society in an all-round way.Finally,insufficient of this research is summarized and expectation on the further research is proposed.
