In the quickly changeable market environment,leaders unethical behavior increased significantly: the crime amount involved domestic entrepreneurs keeps going up.Former chairman of Sinopec was charged with bribery;Former chairman of Sanlu Group was produced and sold fake product;Founder of Gome was engaged in illegal business operations.The increasing of leaders unethical behavior makes academic and business circles start to aggravate the more regard leaders ethical values and the impact on staff.Ethical leaders always follow ethical norms and influence their attitudes and behaviors by showing their ethical behavior.Employee organizational citizenship behavior(OCB)can form a harmonious atmosphere,improve the overall performance of the enterprise,and help the enterprise to obtain sustainable competitive power.But when reading the literature,we find that scholars' research on the mechanism of the influence of ethical leadership is just in its infancy.The research on the mechanism of the impact of ethical leadership and organizational citizenship behavior is not much.Based on employees' perceptions and from the perspective of the ethical values of the enterprise leaders,the article take ethical leadership as independent variable,organizational citizenship behavior as dependent variable,organizational identification as Mediating Variable and Power distance as Moderating Variable.Based on social exchange theory,social learning theory and social identity theory,the corresponding theoretical models are constructed based on four variables:ethical leadership,organizational identification,power distance and organizationalcitizenship behavior The article took employees in Chinese enterprises as research object,designed questionnaire based on the mature scale.Collected 303 valid questionnaires,used the statistical analysis software SPSS 19.0 to prove the hypothesis.Through empirical analysis,We discovered that:(1)ethical leadership has a directly positive effect on organizational citizenship behavior and its dimensions(individual level,organizational level,group level and social level);(2)ethical leadership has a directly positive effect on organizational identification;(3)organizational identification has a directly positive effect on organizational citizenship behavior and its dimensions(individual level,organizational level,group level and social level);(4)organizational identification had a part mediating effect in the influences of ethical leadership to organizational citizenship behavior and its dimensions;(5)power distance had moderating effect in the influences of ethical leadership to organizational identification.On the one hand,this paper enriches the leader behavior theory,contributes to avoid leaders unethical behavior.On the other hand,this paper also deepens the research about ethical leadership and organizational citizenship behavior,promotes enterprise to enhance their overall competitiveness reasonably.At last,we put forward some advices according to the conclusions: the enterprise can take a ethical leadership approach to enhance employees' organizational citizenship behavior;the enterprise can enhance employees' organizational citizenship behavior by increasing the sense of identity;the enterprise should choose appropriate leadership for different types of employees.
