| Employee silence behavior is common in the enterprise,and its background of culture with Chinese characteristics,this study around the leadership style of difference,psychological sense of security,employee silence behavior(acquiescence of silence,defensive silence and indifference silence),the doctrine of the mean thought variables are put forward on the basis of the research hypothesis,with 448 employees as the research object,explore the leadership style of difference-the impact of psychological security-employee silence behavior mechanism,and joined the doctrine of the mean thought as adjustment variables in the model.Finally,the conclusion is drawn and corresponding Suggestions are put forward.The main contents of this research include: first,elaborate the theoretical background and practical background of this research,clarify the purpose and significance of this research;Second,the important theoretical basis of this study was sorted out,and the concepts of core variables(differential leadership,psychological security,employee silence,neutral thinking),the dimensions and items of measurement of core variables were sorted out based on domestic and foreign literatures,so as to establish relevant theoretical basis for this research investigation and empirical analysis.Third,put forward hypothesis and construct theoretical model.According to the analysis of relevant research variables and theories,the research hypothesis of this study is put forward.Fourth,research design and data collection,select the measurement scale of the variables in the model,and combine these measurement scales to form the questionnaire of the cost study,and distribute the questionnaire through enterprises or individuals,and collect the data through the combination of online and offline methods.Fifth,data analysis and hypothesis testing.And screening effective samples,respectively on the sample,measuring scale of descriptive statistical analysis,data deviation analysis,normality test,homologous scale to verify the type of each variable factor analysis,letter validity analysis,and the measurement model are reasonable,on this basis,combining with the structural equation model(SEM)regression analysis,the mediation effect of inspection and the regulation of the mediation effect;Sixth,draw research conclusions.The empirical results are discussed and the corresponding research Suggestions are put forward.The main research conclusions of thispaper are as follows: first,differential leadership has a significant negative influence on the three dimensions of employees’ silent behavior(acquiescence silence,defensive silence,and indifferent silence).The different ways that differential leaders treat their close and distant employees can effectively reduce the occurrence of silent behaviors.Second,psychological security plays a mediating role between the three dimensions(acquiescence silence,defensive silence,and indifferent silence)of differential leadership and employees’ silent behavior.Among them,psychological security plays a partial mediating role in the relationship between difference order leadership and acquiescence silence of employees,and a complete mediating role in the relationship between difference order leadership and defensive silence and indifference silence of employees.Third,the doctrine of the mean can negatively adjust the relationship between the differential leadership and employee silence.The stronger the mean thinking,the more harmonious it is,and the weaker the negative relationship between the difference order leadership and the silence of employees.This study has enriched the research on the influence of differential leadership on the silent behavior of employees.Under the background of Chinese culture,enterprise leaders can reasonably use differential leadership to improve the psychological security of employees in the enterprise,and put forward relevant Suggestions to reduce the silence of employees,hoping to play a certain role for reference. |
