As one of the top ten real estate companies in China,SZ Group officially entered Xuzhou in June 2018 and established XZXC Company.In one year,XZXC has developed rapidly and the number of acquired projects has reached 15.At the same time of the company’s land resources reserve,there is an urgent need to replenish a large number of talents.However,throughout 2019,the recruitment work of the Human Resources Department was criticized by many departments: in the first half of the year,job vacancies were serious,the recruitment speed was slow,and the job closure cycle was long.In the second half of the year,it was found that the accuracy rate of recruiting personnel to positions was low,and their level of competence was low.The speed of personnel development could not keep up with the speed of enterprise development.This research starts from the dissatisfaction of various departments of the company with recruitment,and finds out the deficiencies and problems in the recruitment management of XZXC company through two ways: personnel interview and questionnaire survey,and carries out scientific analysis and discussion,so as to formulate effective management improvement measures in a targeted way,while ensuring the recruitment speed,improving the accuracy rate of recruitment personnel,enabling the recruitment work of the administration and personnel department to promote the development of the organization and help the achievement of the organization’s objectives.In this study,the methods of literature research,interview and questionnaire are mainly used.XZXC Company is taken as the research prototype,the current situation of recruitment management is taken as the research problem,and on-the-job personnel are taken as the research object.After eight months,according to the idea of "finding problems-analyzing problems-solving problems",the following research results are obtained:(1)The recruitment of administrative personnel department of XZXC Company in 2019 was criticized by various departments,and the recruitment speed and level of personnel in various departments were not satisfied;The professional ability of the recruiter needs to be further improved.The brand building and cultural communication of employers need to be strengthened.Recruitment channels need to be further improved.The system process construction needs to be strengthened;The talent echelon construction system is perfect.(2)According to the above problems and analysis results,five dimensions are taken as the cutting points,namely,professional ability,brand culture,recruitment channels,process system and talent development.Among them,the solutions to professional competence include training and evaluation of recruiters and interviewers,improvement of JD for each post,and pilot marketing HRBP system.Brand culture promotion measures: strengthen the promotion and landing of corporate culture internally,build a good community of former employers,and strengthen brand promotion abroad.Promotion measures for recruitment channels: talent map,strengthening supplier management,standardized use of recruitment system(Daye software)and internal recommendation management measures.Measures to improve the process system: update the recruitment system and implement the system.Measures to promote the development of talents include job rotation and learning/recycling,improvement of talent echelon construction,optimization and upgrading of talent structure,and attraction of high-level talents.According to whether the above management countermeasures are scientific and effective,make a summary and prospect.This paper has 61 pictures,72 tables and 75 references.
