Technology-based SMEs are an important force to enhance technological innovation ability and support sustainable economic development in China.Technological talents are the decisive factor to realize their technological innovation.Therefore,the development of technology-based SMEs relies heavily on knowledge-based workers.Higher turnover rate of knowledge-based workers leads to impaired technological innovation ability of enterprises,and the loss of core technical workers can even lead to the leakage of core technology and business secrets,which is a fatal injury to the development of technology-based SMEs.Therefore,how to effectively manage knowledge-based workers and establish a benign and healthy staff turnover system while reducing the turnover rate of knowledge-based workers is a problem that must be paid attention to by technology-based SMEs.Based on this,a thorough study of the problem of knowledge-based workers turnover in technology-based SMEs can not only provide a useful reference for improving the management level of knowledge-based workers in technology-based SMEs,but also help to reduce the negative impact of knowledge-based workers turnover.Firstly,the paper defines the core concepts involved in the study on the basis of the existing literature.Combining the characteristics of technology-based SMEs and knowledge-based workers,it takes job satisfaction theory and organizational commitment theory as the theoretical basis of the study.Secondly,it describes the current situation and characteristics of knowledge-based workers turnover in technology-based SMEs,explores the impact of job satisfaction and organizational commitment on knowledge-based workers turnover intention,and constructs a researchmodel.Thirdly,the knowledge-based workers of 15 technology-based SMEs in Zhengzhou are selected as the objects of investigation,and the SPSS software is used for regression analysis.Finally,based on the results of empirical analysis,the countermeasures and safeguards are put forward to deal with the problem of knowledge-based workers turnover in technology-based SMEs.The results show that work climate,salary and welfare,career development and humanized management are significant factors affecting turnover intention in job satisfaction,and all of them are related to turnover intention.Tendency was significantly negatively correlated.Economic commitment,ideal commitment,emotional commitment and opportunity commitment are significant factors affecting turnover intention in organizational commitment,and the former three are significantly negatively correlated with turnover intention,while opportunity commitment is significantly positively correlated with turnover intention.Based on this,the countermeasures to solve the problem of knowledge-based workers turnover are put forward.From the perspective of job satisfaction,technology-based SMEs should focus on creating a warm and harmonious working atmosphere,providing competitive salaries and benefits,providing career growth opportunities for workers,implementing people-oriented management concept,etc.From the perspective of organizational commitment,technology-based SMEs should pay attention to workers' emotional commitment,strengthen normative commitment,provide competitive economic commitment and minimize opportunity commitment.In addition,in view of the risk of loss of technical and commercial secrets that may be brought about by the turnover of employees,the risk control measures after the turnover are also put forward.In order to ensure the implementation of the countermeasures,this paper also puts forward corresponding safeguard measures from the aspects of system,supervision and culture.
