Agricultural science and technology personnel are an important part of agricultural institutions.They are the backbone of providing agricultural science and technology services,carrying out transformation of scientific and technological achievements,scientific and technological innovation and entrepreneurship,winning the battle against poverty,and implementing the rural revitalization strategy.They play an important role in agricultural science and technology poverty alleviation and rural revitalization.As a kind of public welfare institution,Yunnan Academy of Agricultural Sciences(YAAS)is one of the main carriers of agricultural science and technology service and innovation in Yunnan province.Taking YAAS as an example,on the basis of references and survey interviews,this paper determined a scale reflecting job satisfaction,turnover intention and task performance of agricultural science and technology personnel and passed the tests of reliability and validity.Then,through factor analysis,the dimensions of job satisfaction,turnover intention and task performance were determined,in which job satisfaction were summarized as organizational atmosphere,work return and work itself three dimensions,and turnover intention and task performance are one dimension.This thesis conducted an empirical study on the effect of job satisfaction on task performance and turnover intention of agricultural science and technology personnel by using questionnaire survey and interview method.We analyzed the results from fouraspects: single-factor difference results,organizational atmosphere variable result s,work return variable results,and work itself variable results.At the same time,based on the interviews,we also found the existing problems of agricultural science and technology personnel and proposed corresponding countermeasures and suggestio ns for the existing problems.The correlation analysis results suggested that overall job satisfaction had a strong positive correlation with task performance(the correlation coefficient was0.498),and a strong negative correlation with turnover intention(the correlation coefficient was-0.512).The difference analysis found that: there was no significant difference in the overall job satisfaction,task performance and turnover intention among the agricultural science and technology personnel of different genders.There was no significant difference in task performance and turnover intention among agricultural science and technology personnel of different ages,but a significant difference in overall job satisfaction.There were significant differences in the overall job satisfaction,task performance and turnover intention of agricultural science andtechnology personnel with different education levels.There were significant differences in the overall job satisfaction and turnover intention among agricultural science and technology personnel with different working years,but no significant differences in task performance.There were significant differences in the overall job satisfaction and turnover intention among agricultural science and technology personnel of different post levels,but no significant differences in task performance.There was no significant difference in the task performance and turnover intention among agricultural science and technology personnel with different professional and technical titles.There was no significant difference in task performance,turnover intention and overall job satisfaction among agricultural science and technology personnel of different salary levels.The results of multiple regression analysis showed that: in the three dimensions of job satisfaction of agricultural science and technology personnel,the work itself and organizational atmosphere have a significant impact on the task performance and turnover intention of agricultural science and technology personnel,while the prediction effect of work return on the task performance and turnover intention of agricultural science and technology personnel was not obvious.The standardized coefficients of work itself and organizational atmosphere on task performance were0.355 and 0.266 respectively,indicating that the positive impact of work itself on agricultural science and technology personnel was greater than that of organizational atmosphere.The negative influence of the work itself on the turnover intention of agricultural science and technology personnel was greater than the organizational atmosphere,and the standardized coefficients were-0.431 and-0.150.
