With the development of education and economy, the world's talent market is extremely competitive.Employees constantly improve their education, skills and experience in order to find a satisfactory job;The emergence of a large number of such talents makes enterprises constantly raise their employment threshold.Due to employment pressure, the employees have to engage in some jobs below their ability, thus the phenomenon of excess qualification is prominent.Excess qualification refers to the fact that employees' academic qualifications, skills and experience exceed the job requirements of the position they are engaged in,which is actually a phenomenon that employees' abilities do not match their jobs.At the same time,it is also the phenomenon of mismatch between the demand and supply of employees. The excess qualification reflects the efforts of employees, who spend time and money to obtain high qualification,so as to obtain the equivalent work return with their efforts. As the largest developing country,China's surplus of qualifications has emerged in an endless stream, but it has not attracted the attention of relevant scholars and entrepreneurs.Through literature review, previous studies on perceived overqualification have focused on the negative aspects of overqualification, but paid less attention to its positive aspects. However, overqualification itself is not a negative construct, but a reflection of employees' abilities,so the research on the positive aspects of overqualification cannot be ignored.Somescholars have explored the influence of perceived overqualification on employees' work behavior from the perspective of negative emotions, while ignoring the positive aspects brought by overqualification.Employees with excess qualifications will have a sense of superiority and pride due to their higher abilities compared with other employees,so their positive emotions may be strengthened. However, previous studies have not identified any circumstances under which perceived overqualification can produce negative or positive emotions. In this context, this study explores the influence of employees' perceived overqualification on different emotions(i.e.,negative and positive emotions)and its boundary conditions in the context of Chinese enterprises, and further explores the mediating role of different emotions in the sense of overqualification and employee behavior.Based on complementary matching theory, this paper introduces the regulating variable of personalized contract, and points out the interaction between perceived overqualification and personalized contract on employees' emotions(negative and positive emotions)and behaviors(anti-production behavior and organizational citizenship behavior),so as to provide reference for the employees with perceived overqualification in organizational management in the future. In view of the above research purposes, the research conducted surveys in more than 10 enterprises in Hangzhou,Chenzhou and other places in Zhejiang Province. After eliminating the invalid questionnaires,a total of 286 valid questionnaires were collected, and SPSS,AMOS and other software were used to analyze the questionnaires. The data was analyzed and the relevant assumptions were tested. The main conclusions of this study are:(1)Idiosyncratic deals negatively moderates the positive correlation between perceived overqualification and negative emotions;(2)Idiosyncratic deals positively moderates the positive correlation between perceived overqualification and positive emotions;(3)Idiosyncratic deals negatively moderates the mediating effect of negative emotions between perceived overqualification and counterproductive work behaviors;(4)Idiosyncratic deals positively moderates the mediating effect of positive emotions between perceived overqualification and organizational citizenship behavior.
