| As the core connection point in the strategic process of the enterprise,the middle management personnel of the enterprise play an important role in strategic decision-making,strategy implementation,strategic change,strategic management performance and entrepreneurial activities.Their departure may hinder or even undermine the corporate strategy implementation,and reduce the talent pool of executive succession.Therefore,reducing the intention of the middle managers of the company to resign,retaining the middle managers is the key to maintaining competitive advantage.Scholars have done a lot of research on the influencing factors of middle managers’ intention to leave,and found that factors such as salary,corporate culture,career development,and company prospects have an important impact on the middle managers’ intention to leave.However,scholars have overlooked another important factor that may affect the middle-level turnover intention: the executive team.At present,only a few studies have focused on this factor,and found that TMT conflict will affect the middle managers’ intention to leave.In order to clarify the mechanism that action of TMT conflicts on the middle managers’ turnover intention.Based on the team conflict theory,social capital theory,middle and high level interaction theory,social exchange theory and role theory,this paper studies the relationship between TMT conflict,role stress and turnover intention.And further discussing the role stress faced by middle managers,and how to play a mediating role in TMT conflict and the middle managers’ intention to leave.Through a questionnaire survey of 296 middle managers,the study found that middle managers’ perception of TMT conflict has a positive impact on the managers’ intention to leave.At the same time,role conflict and role overload under the role stress play a mediating role partially between TMT conflict and turnover intention of middle managers.However,role ambiguity has no significant mediating effect.This paper,on the one hand,enriches the researches of the influence of TMT on middle managers’ turnover intention,and on the other hand,provides useful inspiration for management practice. |
