In recent years,with the development of the new normal of China’s economy,the development of banking has changed greatly.It is becoming the norm that the growth rate of business and the profit growth of commercial bank has declined,the past mode of thinking for the development of the banking is unsustainable,with the increasing competition of inter-industry,the competition of human capital is becoming more and more prominent.Human resource management is becoming one of the important tasks of commercial banks gradually,it has a deep impact on the comprehensive competitiveness of commercial banks.Corporate business as an important part of the development of commercial banks,supported half of the bank’s revenue and profit.Corporate business customer managers as the front-line fighters of the banks,their work enthusiasm and personnel stability are the premise of business stability.The long-term and stable development of commercial banks is based on the benign development of the corporate business,which requires the establishment of a perfect and effective customer manager performance management system.S branch as a secondary branch of postal savings bank in S city,after more than ten years of development,the assets continue to expand,income and profit continue to increase,at the same time,the development of the corporate business gradually occupies a supporting position in the overall layout.But as the business continues to expand,the corresponding human resource management work does not be matched,there are many problems in current performance management,lead to the lack of motivation of corporate business customer managers,and a high rate of employee drain.The instability of the customer manager team leads to the loss of customers,the overall business development is weak.This paper takes the performance management system of the corporate business customer managers of S branch of postal savings bank as the research object,combined with the actual situation of S branch,investigate the current situation of performance management of corporate business customer managers in S branch.Fully understand the current situation through questionnaire and interview,after depth analysis,the confusion of performance appraisal and performance management,performance management is out of line with enterprise development strategy,performance evaluation index setting is not scientific enough,lack of communication in management process,insufficient use of assessment results and other problems was discovered.These problems lead to the corporate business customermanagers do not approve the results of performance management,indifference to the strategic development of enterprises and lost the enthusiasm.In the whole process of optimizing the performance management system for the corporate business customer managers of S branch,this paper start with the basic process of performance management,introduce the scientific performance management thought,combined with strategic development objectives of S branch,from making the plan of performance,conducting performance communication,improving performance appraisal,strengthening performance feedback and application,as to optimizing performance management system.In the stage of performance appraisal,using advanced performance management tools such as balanced scorecard(BSC)and key performance indicators(KPI),determine the four dimensions as finance,customer,internal management,learning and growth from BSC,determine the specific evaluation indicators of each dimension from KPI,then use analytic hierarchy process(AHP)to set index weight,ensure that the assessment index system is scientific and reasonable.Effective safeguard measures are the powerful guarantee for the successful implementation of the plan,at the end of the paper,safeguard measures was putted forward,to ensure the smooth implementation and operation of the new performance management system.I hope this research could improve the work enthusiasm of the corporate business customer managers and the stability of the team,guarantee the realization of strategic objectives of enterprises,make S branch of postal savings bank a achieve healthy and stable development. |
