| With the continuous intensification of market competition,enterprises must constantly innovate to adapt to and catch up with the trend of development in the era of globalization.The key resource for enterprise innovation is employees.Born and raised in the era of mobile Internet,the new generation of post-90 s employees are the backbone of the enterprise,their innovative behavior determines the survival and development of the enterprise.Many studies have shown that employees’ behaviors are influenced by the leadership in the organization,while abusive supervision,as a typical negative leadership style,has received extensive attention in recent years.So does abusive supervision has negative effects on employees’ innovative behaviors? By what mechanism does this effect word? When the new generation of employees have different levels of mindfulness,will this pathway be affected?In order to explore the above issues,this study is based on social cognition theory and self-regulation theory.From the perspective of new generation employees,this study constructs a theoretical model of abusive supervision influencing new generation employees’ innovative behaviors.Through a review of lots of related literature,this study proposed a series of research hypotheses,including the direct effect of abusive supervision on innovative behaviors,the mediating effects of perceived insider status between abusive supervision and innovative behaviors,the moderatingeffects of mindfulness between abusive supervision influencing innovative behaviors and perceived insider status.In this study,the existing mature scales are adopted to collect data through questionnaire survey.A total of 310 valid questionnaires are collected through a survey of the new generation of employees in different enterprises.The research samples covered a wide range of areas and were representative.And the results showed that the scale had good reliability and validity and passed the common method deviation variance test by using SPSS 22.0.Then the hypothesis of this study was tested by hierarchical regression analysis and Bootstrap test..The results show that abusive supervision has a significant negative influence on new generation employees’ innovative behaviors.Perceived insider status plays a mediating role between abusive supervision and innovative behaviors.When the level of mindfulness is high,the negative influence of abusive supervision on perceived insider status is weakened.When the level of mindfulness is low,the negative effect of abusive supervision on perceived insider status is strengthened.Based on the above conclusions,this study proposes relevant strategies and suggestions for organizations and managers from the perspectives of avoiding abusive supervision,improving perceived insider status and paying attention to mindfulness training,including improving the selection mechanism of abusive supervision and restricting abusive supervision;To guide managers to adopt a positive leadership style and create a good atmosphere;To strengthen interaction with employees;Enhancing employees’ sense of belonging from inside and outside;Implementing differentiated management to guide the growth of the new generation employees;Integrating mindfulness into enterprise recruitment;Integrating mindfulness into enterprise training. |
