As we know,the undergraduates of tourism management major are the reserve force of high-quality hotel staff.However,because of various reasons,most of them will not work in hotel industry after they graduate.On the one hand,it leads to the potential loss of high-quality hotel staff.On the other hand,it causes the waste of education and training costs.It is an important practical stage from school to workplace for college students to take internships in hotels.And it is also a golden time for hotels to develop their human resources.In the process of internship,the degree of organizational socialization of interns is related to their intention to stay and their future career development.How to improve the organizational socialization and career commitment of hotel interns,which makes them adapt to the culture and environment of the hotel as soon as possible and become the indispensable high-quality talents of the hotel,is an important research topic at present.In this paper,we took 432 Hotel interns as the research object.By means of literature research,questionnaire survey and statistical analysis,we analyze the degree of organizational socialization,the level of career commitment and the status quo,differences and main influencing factors of hotel interns' intention to stay.We used AMOS software to analyze the relationship between organizational socialization and intention to stay,as well as the influence path and mechanism among organizational socialization,career commitment and intention to stay.Then we put forward some practical suggestions about the human resource management of interns in hotel and the cultivation of talents in colleges.We also explained the shortage of this study,as well as the prospects for the follow-up researches.Based on the research,we obtain the following conclusions:(1)The hotel interns of different majors have significant differences inthe colleague support factor and future expectation factor of organizational socialization.The degree of those in the interns of other majors is significantly higher than those of tourism management majors.(2)There are significant differences in the degree of training factor of organizational socialization among the interns with different degree of education background.The degree of training factor of socialization can be listed from high to low respectively:a.college degree or below;b.bachelor degree;c.bachelor above degree.(3)There are significant differences in the training factor of organizational socialization among different hotel brands.The degree of training factor of organizational socialization in the hotels with international brand is significantly higher than that in domestic brand hotels.(4)There are significant differences in the degree of future expectation factor of organizational socialization for the interns in different star hotels.The degree of future expectation factor of organizational socialization for the interns in five star hotels is significantly higher than those in three star hotels and below.(5)Career commitment plays a completely mediating role in the relationship between organizational socialization and intention to stay.Organizational socialization indirectly influences intention to stay through two dimensions of career commitment:emotional commitment and opportunity commitment.
