In recent years, with the development of the national economic, the hospitality industry has made sustained development. However, at the same time, the hotel employees are in low career satisfaction, and the turnover rate has been high. Many factors cause this phenomenon, of which the unreasonable career management is the most important.Take the hotel employees as the research objects, this paper aims to explore the relaitiongships among career management, organizational commitment and turnover intention. Firtly. through literature review and summary, as well as semi-strucetured interviews, on career management, organizational commitment and turnover intention, this paper proposed a conceptural study model. Secondly, this paper uses questionnaires to gather datas which are then calculated by SPSS18.0and AMOS17.0for data analysis. Thirdly, all research hypotheses are testified and four conclusions are obtained as follows:①Organizational career management under the Chinese hospitality industry background includes4dimensions,which are career information dissemination, competency training, career awareness and fair promotion.②These four dimensions of organizational careers are significantly correlated with the turnover intention. Among them, the career information dissemination and competency training tend to have a direct negative effect to turnover intention.While, the career awareness and fair promotion effct turnover intention mainly through affective commitment and normative commitment.③Among the three dimensions of organizational commitment, the affective commitment and normative commitment have significant negative effects to turnover intention,while there is no correlation between the continued commitment and turnover intention.④Different individuals have different perceptions on the main factors. Finally, based on these studies, several management suggestions to improve the organizational career management are provides.
