Introduction-Psychological contract has been considered as a popular framework to examine and understand various phenomena of the employment relationship within the contemporary organizational setting.Purpose-The current study examines the psychological contract as a model to explore the reciprocity within the employer-employee exchange relationship.Particularly,I study the reciprocal effects between employer obligations and employee obligations.I hypothesize that employer fulfillment of obligations is positively related to employee fulfillment of obligations.In addition,I hypothesize employer fulfillment of obligations has a positive relationship with task performance,and perceived shared leadership,and specifically,the fulfillment of employee obligations mediates the relationship between the fulfillment of employer obligations and task performance,and perceived shared leadership.Methodology – to study the relationships,a cross-sectional survey of 276 knowledge-intensive employees and 36 of their matched supervisors were retained to test the research hypotheses through the mean,standard deviation,and regression analysis.Results-Firstly,I found broad agreement supporting the norm of reciprocity that governs the employer-employee relationship as the results indicated that fulfillment of employer obligations was positively related fulfillment of employee obligations.Second,the findings also suggested that fulfillment of employer obligations was positively related to task performance,and perceived shared leadership.Moreover,fulfillment of employee obligations fully mediated the relationship between the fulfillment of employer obligations and task performance.Fulfillment of employee obligations also fully mediated the relationship between the fulfillment of employer obligations and perceived shared leadership.Contributions-This study contributed to the understanding of the importance of fulfillment of employer obligations predicting fulfillment of employee obligations which in turn predicts task performance and perceived shared leadership.Moreover,Employers also need to focus their attentions on employees' psychological contracts because fulfillment of employer obligations may not establish higher taskperformance and perceived shared leadership without the fulfillment of employee obligations.Additionally,this study proposed to unfold the link between psychological contract fulfillment and perceived shared leadership which is considered important in human resource management practice.Based on the findings generated from this study,we can conclude that shared leadership may be associated with psychological contract as part of the employment relationship.
