Undergone a fundamental change in the employment, on the context of employeesatisfaction and loyalty rudeced, work performance decreased and key employees losedfrequently, more researchers pay attention on employee job performance from the point ofview of the psychological contract. Study of the psychological contract can help organizationsto better attract, motivate and retain employees. In addition, many of the activities of theorganization need to rely on the cooperation between the people, supervisor and subordinaterelationship is a key factor in maintaining organizational efficiency and stability. However, therelationship between supervisor and suborninate in organization is a double-edged sword,which itself is both advantages and disadvantages. When employee psychological contractviolation is the norm, what’s the role of guanxi between psychological and employee jobperformance. Based on this background, this paper will introduce leader-member exchangeand supervisor-subordinate guanxi to the study of the psychological contract, to verify therelationship between the psychological contract and task performance and organizationalcitizenship behavior. Proposed and demonstrated the modetated role in the relationshipbetween between psychological contract fulfillment and task performance and organizationalcitizenship behavior, and analyze the different moderated role between leader-memberexchange and supervisor-subordinate guanxi.Through literature review, the paper systematic summary the research results ofpsychological contract, leader-member exchange, supervisor-subordinate guanxi, taskperformance and organizational citizenship behavior. Found that the lack of research andareas for further research, and on this basis to build a model “psychological contractfulfillment has an influence on task performance and organizational citizenship behavior,leader-member exchange and supervisor-subordinate guanxi moderates the relation betweenpsychological contract fulfillment with task performance and organizational citizenshipbehavior”. Then through questionnaires survey, get229sample data, use of the normaldistribution test, common method bias test, reliability and validity test to inspection of thedata. Use correlation analysis and hierarchical regression analysis to test that psychologicalcontract fulfillment has an influence on task performance and organizational citizenshipbehavior. Use multiple hierarchical regression analysis to test the moderated role ofleader-member exchange and supervisor-subordinate guanxi between psychological contractfulfillment with task performance and organizational citizenship behavior. Empirical studies show that psychological contract fulfillment has a positive influenceon task performance and organizational citizenship behavior, leader-member exchangemoderates the relation between psychological contract fulfillment and task performance in apositive way significantly, not moderates the relation between psychologicanl contractfulfillment and organizational citizenship behavior. Supervisor-subordinate guanxi moderatesthe relation between psychological contract fulfillment with task performance andorganizational citizenship behavior in a positive way significantly.According to the empirical analysis of the results, this paper analyzes and explains theinfluence of psychological contract on task performance and organizational citizenshipbehavior, and the different moderated role between leader-member exchange andsupervisor-subordinate guanxi. Then provide the contribution of this paper, the revelation ofmanagers, the limitations of the study, and the outlook for the future research.
