Employee performance management has always been one of the most concerned topics in management circles.Previous studies have focused on the positive impact of leadership styles such as transformational leadership on performance,and less on the destructive effects of certain styles of leadership.In recent years,the ?dark side? of leadership has attracted wide attention,among which narcissistic leadership is the representative of negative leadership.Influenced by Western individualistic cultural values,narcissistic leadership has gradually increased in China.However,the domestic research on narcissistic leadership is still at the stage of theoretical exploration,and empirical research is relatively scarce.The influence of narcissistic leadership on employee performance is an area worth exploring.How will narcissistic leadership affect subordinates' performance? What is the mediator between them ? Is it moderated by organizational situational factors? There is no clear answer to these two questions in the existing literature.So,integrating the conservation of resources theory and contingency perspective of leadership,this study proposes a moderated mediation model wherein narcissistic leadership predicts subordinates' job performance through silence behavior,with narcissism and power distance orientation acting as the contextual condition.This paper mainly uses literature review,questionnaire survey,statistical analysis and other research methods.Through statistical software such as SPSS 20.0,MPLUS 7.0 and PROCESS 2.0 plug-in program,based on two-wave data collected from 37 supervisor and 154 employees,the research hypothesis was tested by factor analysis,reliability analysis,construct validity analysis,common method deviation test,regression analysis and non-parametric percentile method based on deviation correction.The results show that:(1)narcissistic leadership has a negative impact on subordinates' job performance;(2)narcissistic leadership positively influences subordinates' silence behavior,(3)which in turn mediates the negative relation between narcissistic leadership and subordinates' job performance;(4)narcissism moderates the positive relationship between narcissistic leadership and silence behavior,the presence of subordinates' high narcissim makes the adverse impact of narcissistic leadership on silence behavior worse.(5)this study identifies narcissism as a moderator in this mediational chain for the path from narcissistic leadership to subordinates' job performance.The indirect relationship between narcissistic leadership and subordinates' job performance through silence behavior is more pronounced when narcissism is higher rather than lower.(6)subordinates' power-distance orientation plays a moderating role in the process of narcissistic leadership influencing subordinates' job performance,but it has not been supported by research data.The conclusion is helpful to deepen the understanding of the influence of narcissistic leadership on subordinates' work performance,and to provide theoretical reference for preventing and controlling the destructive impact of narcissistic leadership.
