With the transformation and upgrading of China’s economic structure,how to seek innovation and maintain the core competitiveness of sustainable development in dynamic and changeable market environment has become a difficult problem for enterprises.The current enterprises rely on internal R&D innovation activities has already unable to content the long-term development demands of enterprises.The practices of ambidextrous innovation,which search the marketing and technical information from internal and external organizations,enhance the innovation ability through the absorption and integration has become an indispensable dominant path for enterprises.Human resource practice is an important management practice for enterprises in regard to their core resources-human resources.If organizations want to enhance their innovation ability,they need to implement human resource practices pertinently,so as to enhance employees’ willingness for participate in innovation.Some researches have shown that implement ambidexterity human resource practices within the organization deal with the development can identifying and coordinating competitive resource contention in innovation activities effectively,make the run parallel,coordination and integration ambidextrous innovation strategy,positively affect employees innovation performance.But in general,there are few researches discuss the AHRP,scholars have no clearly understanding for the definition and influence mechanism of AHRP.In this research,we collect and discuss the researches of AHRP,inclusive leadership,employee psychological safety and innovation performance in the first chapter;the second chapter,we propose the configuration and theory frame of commitment-cooperation oriented AHRP,and develop the commitment-cooperation oriented AHRP measurement scale in China context;the third chapter is based on the society exchange theory and optimal distinctiveness theory,discuss the influence mechanism and boundary conditions of commitment-cooperation oriented AHRP on employee innovation performance,propose the concept model and hypothesis of this research;the fourth chapter design the research questionnaire,collection data and examine the reliability and validity;the fifth chapter uses statistical analysis software for empirical analysis,based on theoretical and empirical conclusions,propose enterprise management suggestions of implement commitment-cooperation oriented AHRP;the sixth chapter,to summary this research and discuss the shortcomings and future research direction.The main innovations and contributions of this thesis are as follows: adopt the standardized scale development program developing commitment-collaboration oriented AHRP measuring scale in China context;expand the theoretical perspective of commitment-collaboration oriented AHRP influence the innovation performance;definite the mechanism and boundary conditions of commitment-collaboration oriented AHRP influence on innovation performance.This thesis use SPSS 21 and AMOS 17 software for empirical analysis by collecting 358 employees sample data,the results show as follow: first,commitment-collaboration oriented AHRP has a positive effect on employee innovation performance;second,psychological safety mediates the relationship between commitment-collaboration oriented AHRP and employee innovation performance;third,inclusive leadership moderate the relationship between commitment-collaboration oriented AHRP and employee innovation performance;and forth,inclusive leadership moderated the indirect effects of commitment-collaboration oriented AHRP and employee innovation performance.
