Under the situation of increasingly fierce international competition,innovation has become the most pressing challenges for organizations.Employee creativity is the foundation of organizational innovation and there is no organization innovation without individual creativity.However,employee creativity relies heavily on organizations' s effective management of human resources,human resources management is involved in the whole process of employee creativity.As we all know,in the workplace,work resources greatly affect the mental state and work behavior of the employees.Drawing on conservation of resource theory,this thesis discussed the underlying mechanism and boundary conditions of the relationship between AHRP and employee creativity.Specifically,the employees can not only acquire supportive resources from AHRP but also flexibly allocate them in workplace,and then improve their thriving at work and performance.What's more,the psychological safety can accelerate the enforcement of AHRP as organizational supportive context.Specifically,the thesis consists of the following parts:The first chapter expounded the necessity of AHRP research,discussed the theoretical and practical significance of this research as well as determined the main ideas.The second chapter introduced the theoretical basis for research,systematically reviewed the connotation,development,composition and influenced factors of AHRP which have been studied at home and abroad.The third chapter elaborated AHRP's configuration and its evolution model based on grounded theory by multi-case and multi-level explorative methods.The forth chapter discussed the mechanism and boundary conditions of alignment-adaptiability oriented AHRP on employee creativity theoretically,made the theoretical deduction and put forward the hypothesises.The fifth chapter includes sample selection,methods elaboration and variable measurement,it tested the hypothesises by the use of SPSS20.0 and AMOS17.0 etc.The last chapter drew the conclusions of this research and pointed out the research limitations and future research directions.Finally,this thesis conducted an empirical research via the vertical investigation of an available sample of 413 employees from 56 enterprises,and then got the following conclusions.Firstly,AHRP has a positive effect on employee creativity.Secondly,the thriving at work mediates the relationship between AHRP and the employee creativity.Thirdly,the psychological safety moderates the relationship between AHRP and the thriving at work and the impact of AHRP on the employee creativity through the mediation of the thriving at work.Theoretically,this thesis filled the research gap of AHRP in China's innovationdriven situations,added the structure and measurement studies of AHRP,enriched the related variables researches of human resource practices on creativity,made clear the black-box mechanisms and boundary conditions of human resource practices on its outcome variables.Practically,this thesis pointed out that organizations can create an open,inclusive and collaborative work environment by conducting AHRP,so as to enhance employee's thriving at work and improve employee creativity in the end.
