As a traditional Chinese virtue,the Qinlao of employees plays an important role in the development of enterprises.For example,in dealing with uncertain environmental changes,it often brings unexpected organizational luck.With the rapid development of economic globalization and science and technology,the internal and external environment changes faced by enterprises are becoming more and more complicated.Organizational luck is increasingly important for organizational strategic practices.It is often an important factor that causes companies to have different outcomes in the same environment.The generation of organizational luck depends on the specific behavior of the employee and the organizational context.In the process of Qinlao of employees,not only can organize tasks and achieve the accumulation of resources,but also promote interpersonal emotional communication in the process of behavior.Members are more willing to help each other.In such an organizational atmosphere,companies should be more fortunate than others to achieve long-lasting development momentum.So,what is the internal mechanism of the Qinlao behavior of employees and the generation of organizational luck?This paper starts from the level of daily practice and communication of enterprises,and takes the alcoholic beverage group as the qualitative research object.This article uses interviews,field observations,and documentation to collect data.The grounded theory is used to extract and encode the collected data.This paper attempts to explore the specific performance and connotation of Qinlao behavior in the daily activities of the organization.This paper starts from the level of daily practice and communication of enterprises,and takes the alcoholic beverage group as the qualitative research object.This article uses interviews,field observations,and documentation to collect data.The grounded theory is used to extract and encode the collected data.This paper attempts to explore the specific performance and connotation of hardworking behavior in the daily activities of the organization.Reveal the behavioral mechanism of employees' Qinlao behaviors to promote organizational members' relationship.Exploring how Qinlao behavior in the context of relationships brings luck to the organization.And further summarize the theoretical model of building employees' Qinlao and organizational luck.The study found that in daily operations,employees' internal and external Qinlao behavior is taking care of the common feelings between the superior and the subordinate,while the behavior enhances the Guanxi and promotes daily organizational activities.Second,through the Guanxi,the Qinlao of employees can not only accumulate resources in daily activities,but also inhibit the expansion of private desires through relationships and reduce the potential crisis of the organization.Qinlao behavior has created new organizational tasks and brought new opportunities for development.The organizational strength and resource accumulation brought about by Qinlao can provide various resources and capabilities to support the dilemma when the organization is in trouble.Third,the Qinlao behavior of employees who do not pay attention to Guanxi maintenance,although to some extent,will improve the short-term efficiency of the organization.It can not bring organizational luck to the long-term development.The research shows that in daily organizational practice,Qinlao behavior can make the organization survive the crisis in the current and future development process through Guanxi building and skill accumulation.It is more likely to identify opportunities and reduce threats so that everyday organizations can develop sustainably.
