In the context of Chinese Particularism,the gaunxi not only reflects the social psychology of the Chinese people.It is also embedded in people's daily work and life,which is regarded as the core of management in China.Therefore,it is urgent to do more profound study on defining the employee guanxi of native Chinese and its impacts.Based on the previous studies and Chinese local culture,we divided employee guanxi into supervisor-subordinate guanxi and cowoker guanxi as independent variables.Then according to the social exchange theory,equity theory and reinforcement theory etc,we introduce the organizational citizenship behavior as an intermediate variable,task complexity as moderator variable,Job performance as result variable to explore the correlation between each variables.Therefore,this paper conducted a survey of employee in Zhejiang Province,Henan Province,Fujian Province,etc.Ultimately,using SPSS23.0 statistic system to analyse the 247 valid questionnaires,The results show that coworker guanxi has a positive effect on organizational citizenship behavior and job performance;organizational citizenship behavior can enhance individual work performance;Organizational citizenship behavior has inremediary role between coworker gaunxi and job performance;however,there is a prominent inverse U-shaped curve between supervisor-subordinate guanxi and organizational citizenship behavior or job performance only when the task Complexity is low;and if task Complexity is higher,we came to conclusions diametrically opposed to the above mentioned results.The results show that the quality of employee gaunxi affects the individuals' levels of performance,and within different levels of task Complexity,the influences of supervisor-subordinate guanxi and cowoker guanxi on organization citizenship behavior and jop porfomance are different.For this reason,mananers should strengthen employee guanxi management in further to realize the organizational goals.At the seam time,according to the level of task Complexity,HR can recruit employees,which are match with organizational cultures,and pay more attention to coordinate the realationshio between supervisor-subordinate or cowokers...
