The report of the 19 th National Congress of the Communist Party of China pointed out that China has entered a new era of socialism with Chinese characteristics.The new generation is the talent driving force for the development of the country,and also the source of strength for the organization to upgrade and innovate.The new generation of employees has distinct group characteristics.They are highly independent and good at cooperating with team members,pursuing individuality development,self-worth high-tech treatment and high quality of life and have rich diversity of values and career choices as well.Based on this,the management of the new generation of employees has become an important part of the current effective practice of human resources,and how how to improve their engagement is also a long-term concern in the field of organizational behavior research.Therefore,to explore the factors and study the mechanism affecting the engagement of the new generation of employees has a strong sense of the times and the practical significance.This study which is based on existing research results at home and abroad is to explore the relationship between the exchange of management team,psychological empowerment and employee engagement by organizing relevant definitions and measurements,using social exchange theory and empowerment theory and combing with China's national conditions and cultural atmosphere.In this study,psychological authorization was as a variable mediator to explore the mediating effect of the psychological empowerment in the process of the exchange of leadership members on employee engagement,construct a theoretical model,and propose corresponding hypotheses.A questionnaire survey was conducted among 384 new generation employees by using empirical research methods--Leadership Exchange Scale(JOM-7),Psychological Authorization Scale(12 items),and Employee Engagement Scale(UWES-9).The SPSS 22.0 and AMOS 22.0 data analysis software were used to describe the individual characteristics,the reliability and validity test,the variance analysis,the correlation analysis,the path analysis and the mediation effect test.The theoretical model was revised and the relevant hypotheses were verified.The empirical analysis of this study shows that:(1)the exchange of leadership members has a significant positive impact on the engagement of the new generation of employees;(2)the exchange of leadership members is positively related to the dimensions of the engagement of the new generation of employees;(3)the leadership members Exchange has a significant positive impact on psychological empowerment;(4)the exchange of leadership members is positively related to the dimensions of psychological empowerment;(5)the psychological empowerment has a significant positive impact on the engagement of new generation employees;(6)the dimensions of psychological empowerment have a positive correlation with the dimensions of the new generation of employees' engagement;(7)The psychological empowerment plays a full intermediary role in the influence of the leadership members' exchanges on employee engagement.The innovation of this research lies in that based on the organizational culture environment in the Chinese context,it explored the importance of high-quality leadership member exchange in enhancing the professionalism of the new generation of employees;guided employers and relevant departments to pay attention to the psychology of the new generation of employees Authorization perception,and enriched the management practice of “empowerment”.The shortcoming of this research is that no other adjustment variables were introduced in the mechanism of leadership members' exchange influence on the engagement of new generation employees;the richness and diversity of sample structure needs to be improved and the data processing method needs to be promoted.
