In the increasingly fierce competition environment,the organization wants to grow and expand,innovation is an inseparable topic.Employee creativity is the foundation of organizational innovation.Improving employees'creativity has become a necessary condition for enterprises to gain competitive advantages.To improve employee creativity requires more understanding of factors influencing creativity in the workplace.These factors may be personal factors or situational factors.At present,with the deepening of scholars'research on employee creativity and its influencing factors,research in this field has yielded fruitful results.However,it should be noted that the preference of most scholars is to study the positive effect of positive factors on employee creativity,there are few studies on how to prevent some negative factors in the workplace from affecting employees'creativity.Workplace ostracism is a kind of seemingly"mild"behavior in the workplace,but it will continue to destroy the working environment in the long run.As an important branch of"cold violence",workplace ostracism violates the norms of interpersonal communication that should be respected.Because of its vague intention and seemingly"insignificant",it is easy to be ignored by organizations and less subject to management intervention.But once this behavior happens,it may cause"Domino bone effect",become a hidden danger in the interpersonal environment of an organization and bring harm to the operation and management of the organization.Research finds that workplace ostracism reduces employee organizational identity and thus organizational citizenship behavior[1],In addition,this behavior will also bring physiological and psychological negative reactions to the victims.As a key environmental factor affecting individual attitudes and behaviors,workplace ostracism has an important impact on individual job satisfaction,turnover intention and creativity.However,more studies on workplace ostracism focus on the impact of individual outcome variables such as organizational citizenship behavior,and less attention paid to employee creativity.Therefore,the role of workplace ostracism on employee creativity needs to be further explored.Based on self-determination theory,social cognitive theory,this study constructs a theoretical model of workplace ostracism on employee creativity.The main contents of this paper include:First of all,discussing the influence of workplace ostracism on employee creativity.Secondly,perceived Organizational support and creative self-efficacy are integrated into the framework of the relationship between workplace ostracism and employee creativity,The mediating hypothesis of perceived organizational support and creative self-efficacy is proposed respectively,and the mediating role of perceived organizational support and perceived creative self-efficacy in linking workplace ostracism and employee creativity is explored.Finally,because employees'perceptions of adverse environmental factors are different,which leads to different responses to workplace ostracism,this paper focuses on the moderating role of proactive personality in the relationship between workplace ostracism and employee creativity.By using SPSS and AMOS software to analyze319 employees'data such as confirmatory factor analysis and hierarchical regression analysis,this paper empirically examines how workplace exclusion affects employees'creativity,and draws the main conclusions of this study:?1?workplace ostracism has a significant negative impact on employee creativity.?2?creativity self-efficacy plays a complete mediating role between workplace ostracism and employee creativity.?3?perceived organizational support mediates the relationship between workplace ostracism and employee creativity.?4?By incorporating perceived organizational support and creative self-efficacy into the mediation model,it can find that the mediation effect of both is simultaneous,and the mediation effects explain the impact of workplace ostracism on employee creativity.?5?proactive personality plays a positive moderating role between workplace ostracism and employee creativity.Finally,this paper puts forward feasible suggestions for enterprises,According to the shortcomings of this study,points out the main directions of future research should be grasped.
