With the ever-changing market environment and increasingly fierce competition in the construction industry,the scale of engineering projects is expanding and project management is becoming more and more complex.How to improve project performance has become the focus of construction enterprises.As the leader of the engineering project team,that is,the most critical resource in the project organization,its empowering leadership behavior plays an important role in the improvement of project performance.Only the enthusiasm and subjective initiative of team members can be mobilized and work advantages of project team are exerted fully,and then overall performance is promoted.Organizational commitment of team members to the project organization plays a very important role and is the key to promote project performance.Based on the self-management theory,this paper starts from the empowering leadership behavior of engineering project managers,and deeply studies the influence mechanism among empowering leadership behavior,organizational commitment and project performance,in order to provide effective management suggestions for improving project performance.Above all,the article presents the context,meaning and research technique,expounds the correlative theories,and sorts out the relevant literature on empowering leadership behavior,organizational commitment and project performance.Secondly,this paper defines the definition and characteristics of the engineering project team and describes the behavior characteristics of team members.Based on the previous literature,the concept definition and dimension division of each variable are combined with the characteristics of the project,and the motivations of the empowering leadership behavior of the project manager are analyzed.The conceptual model of "engineering project managers' empowering leadership behavior—organizational commitment—project performance" was constructed.Among them,the independent variables are to clarify the meaning of work,encourage participation in decision-making,have confidence in high performance,and give work autonomy.Intermediary variables are affective commitment,continuance commitment,normative commitment,and dependent variable is project performance.After that,this paper uses the structural equation modeling and the questionnaire survey method to analyze the reliability and validity of the valid data recovered,and validates the hypothesis.The outcomes of study indicate that empowering leadership behavior has a significant positive impact on affective commitment and normative commitment,which in turn affects project performance.And they have no significant effect on continuance commitment.According to the analysis results,management suggestions are put forward from the aspects of cultivating project manager's empowering leadership behavior and strengthening the organizational commitment of team members.Finally,this paper analyzes the limitations of the study in order to improve it in future research.
