Telework attracts widespread attention because of its high autonomy and flexibility.It can reduce costs,balance work and family,and benefit the environment.As a family-friendly work arrangement,it helps to improve work performance and job satisfaction;but it should not be overlooked due to the decrease in the frequency of contact with the organization.There will also be negative consequences such as blocked career development,overloaded workload,increased social isolation and work-family conflicts.These factors will negatively influence job satisfaction.According to the theory of interpersonal relationship,teleworkers are also "social people".Their job satisfaction is not solely influenced by interest motives.Social factors also need to be taken into account such as work characteristics,work environment and individual traits of employees.As a core component of the work environment,leadership has a significant impact on job satisfaction.Telework is in its infancy in the current Chinese context.The autonomy given by telework can be seen as a differentiated and valuable resource.This kind of resource can be seen as an exchange between leaders and teleworkers based on the theory of leadership member exchange.After the employees finish the assigned tasks,the leaders give material or spiritual rewards to strengthen the employees' perceptions of "members within the leadership circle",enable employees to feel the recognition,respect and trust from the organization,and pay more effort to improve performance and enhance job satisfaction.On the other hand,the sense of alienation of telework makes less contact between employees and leaders,the sense of loneliness and blocked occupational development are also not conducive to employee satisfaction.Therefore,in order to clarify the relationship between transactional leadership style and job satisfaction of teleworkers,this paper explores from three aspects.Firstly,through literature review of telework,transactional leadership style,job satisfaction and self-efficacy.The related theories are structured,the theoretical models and assumptions are put forward.Secondly,the influence of transactional leadership style on the job satisfaction of teleworkers is further explored.Finally,the self-efficacy is introduced as a mediator to explore the impact mechanism of transactional leadership style on job satisfaction of teleworkers.Based on the theory of leader member exchange and the personal environment match,this paper assumes that the transactional leadership style has a significant impact on the teleworkers' job satisfaction,and the self-efficacy has mediating effect.With the questionnaire survey method,222 samples were collected to test the hypothesis.The results show that the contingency reward and active exception management of transactional leadership style have a significant positive effect on teleworkers' job satisfaction,while self-efficacy has a partial mediation between transactional leadership style and teleworkers' job satisfaction.Finally,relevant management recommendations are proposed from the perspective of organization and individual.
