With the update of information technology and the increasing uncertainty of market environment,enterprises are facing more and more challenges.In order to cope with the changing market environment,enterprises have to adjust their organizational structure and optimize their personnel to maintain their competitive advantages.However,in practice,the chance of successful organizational change is relatively low,and generally only 30%to 40%of the effect of change can be achieved(Miller,2002)[1],In fact,without the support from employees,the goal of achieving organizational change will fail(Herscovitch&Meyer,2002)[2].Taking change behavior refers that employees voluntarily take positive actions to promote organizational development and benign change(Morrison&Phelps,1999)[3],which would have a significantly positive impact on organizational performance and sustainability of organizational development(Kim et al.,2015)[4].But for individuals,there is a risk of interest or reputation brought about by failure to change.Therefore,meeting the needs of employees and stimulating their intrinsic motivation are critical to employees' taking charge behavior.However,the survey found that overqualification is common in organizations at home and abroad.Perceived overqualification means that one's qualifications are higher than the job requirements(Maynard,2006)[5],leading to many negative work behaviors,such as counterproductive behavior.It is a subject worthy of further exploration to explore its influence mechanism on taking charge behavior from the perspective of motivation.Based on the theory of self-determination,this study takes harmonious work passion as the mediator and the flexibility-oriented human resource management as the moderator to explore the impact of the perceived overqualification on taking charge behavior.Using the questionnaire research method and statistical tools SPSS22.0,AMOS22.0 and HLM6.08 to analyze the data,this paper discusses the relationship between perceived overqualification and taking charge behaviors and the influencing mechanism.Finally,based on the conclusions,this study proposes possible management suggestions for enterprises.This study draws the following conclusions:(1)perceived overqualification negatively affects employees' taking charge behavior;(2)harmonious work passion mediates between perceived overqualification and taking charge behavior;(3)flexibility-oriented human resource management is not proven to moderate the correlation between perceived overqualification and taking charge behavior.The contributions of this study are as follows:(1)focusing on the influence of perceived overqualification on employee taking charge behavior,and improving the results of perceived overqualification;(2)from the perspective of self-determination theory,the paper reveals the influence mechanism of perceived overqualification;(3)exploring the organizational situational influencing factors of employees' taking charge behavior,which enriches the study on the antecedents of taking charge behavior,which builds the foundation for future research.
