The complex market environment faced by the organization,the popularity of self-management team working system and the development trend of flat organizational structure all remind the organization to change the traditional centralized management mode and carry out empowering management.Therefore,how to effectively implement empowering management,give play to the maximum effectiveness of empowering leadership,and open the black box of empowering leadership on work role performance,which have become the focus of theoretical research and practice.However,there are inconsistencies between the conclusions of empowering leadership and work performance.Based on recent studies,positive leadership may also bring negative results,and negative mediation is an important research method to solve the inconsistency of empirical conclusions.This study proposes a double-edged sword mechanism model of empowering leadership on work role performance.Based on self-determination theory,chose felt responsibility to represent the enabling process,based on JD-R model,choose job demand to represent the burdening process.This paper discusses the influence mechanism of empowering leadership on work role performance.In addition,the weakening effect of perceived superior support on negative mediating pathways is also discussed.Through the paired questionnaire survey of 235 sets of superiors and subordinates in 8 companies,the research results show that:1)The relationship between empowering leadership and work role performance,which is composed of felt responsibility and job demand,plays a dual and parallel mediating effect;2)Perceived supervisor support negatively moderates the relationship between job demand and work role performance.The conclusion verifies the double-edged sword effect of empowering leadership on work role performance.At the same time,it can help organizations face up to the advantages and disadvantages of empowering leadership in practice,and maximize the effect of empowering leadership by improving employees' sense of responsibility,reducing job demand and increasing perceived supervisor support.
