Employee voice has attracted the attention of the theoretical and practical circles because it is beneficial to the long-term development of individuals and organizations.Scholars have always focused on the pre-factors that influence the establishment of this behavior.The existing research has discussed the mechanism of encouraging employee voice from the three levels of organization,individual and leadership.The factors at the leadership level occupy the mainstream of the research because of the role of the leader as the recipient and judge of voice s and the scholars have been committed to the study of the relationship between leadership behavior and employee voice,regarding the leadership relationship as the interpretation mechanism of leadership behavior and employee voice,but neglecting how the leadership relationship itself affects employee voice.In addition,domestic organizations have different characteristics such as high power distance orientation,relationship orientation,and high context.The relationship between leaders and subordinates is also different from that in the West.Therefore,it is very meaningful to explore the intermediary mechanism of leader member exchange and employee voice.Firstly,this paper summarizes the connotation development of employee voice and the related pre-factors through the literature analysis method,then introduces leader member exchange as its antecedent factors,and the subordinate Moqi as the mediator,perceived organizational support as moderator,and based on this,put forward theoretical assumptions and model construction.Secondly,the study conducted a questionnaire survey through offline filling and online questionnaire star platform.A total of 383 questionnaires were collected.The effective questionnaire rate was 89.3%,which was 342.Then the reliability and validity of the recovered data were analyzed.Finally,hypothesis testing of effective data is carried out by multi-level hierarchical regression analysis.The results are as follows:(1)The leader member exchange have positive effects on employee voice and its two dimensions,prohibitive voice and promotive voice;(2)The subordinate Moqi acts as the mediator between leader member exchange and voice,including prohibitive voice and promotive voice;(3)Perceived organizational support has no significant regulatory effect on the relationship between leader member exchange and subordinate Moqi;(6)Perceived organizational support positively regulate the relationship between subordinates Moqi and voice,consist of promotive voice,but the regulation of the relationship between subordinate Moqi and prohibitive voice is not significant.Theoretically,this study for the first time explores the subordinate Moqi as the intermediary mechanism between leader member exchange and employee voice,including its two dimensions,and analyzes the impact of organizational support as moderator between leader member exchange and subordinate Moqi,subordinate Moqi and employee voice.The adjustment between the two groups of relationships has enriched the relevant theoretical perspective and expanded the theoretical research framework.From a practical point of view,this study will provide some reference and guidance to organizational management practitioners in order to improve the quality of leadership members'interaction,provide organizational support to promote subordinate Moqi and encourage employees to make suggestions.
