Knowledge sharing is the core of organization's knowledge management.At the level of organization or team,knowledge sharing can facilitate decision-making and organizational coordination,thus leading to better performance and improve the overall competitiveness of the organization team.At the individual level,designers can follow the best practices to avoid making similar mistakes,while inspiring innovative thinking and improving employees' personal abilities and productivity.However,due to the increasing competition among peers,people regard knowledge as their unique resource and competitive advantage in career development.The sense of ownership of knowledge and concerns about the risk of knowledge depreciation weaken their willingness to share knowledge.The present researches on knowledge sharing mostly focus on engineering technology fields such as information technology,while construction design is the crystallization of art and technology.The required knowledge structure of construction design has complex and comprehensive features,which is not only limited to engineering technology fields,but also includes social,economic,aesthetic,philosophical and other related fields.Therefore,the existing knowledge sharing research conclusions do not explain the field of construction engineering well.By extensively reading of domestic and foreign research literature on knowledge sharing,this paper constructs a model of the influence of personal expected benefits on the intention of knowledge sharing with trust as the moderator variable and knowledge sharing attitude as a mediation variable based on the theory of social exchange and the theory of rational behavior.Taking the construction engineering designers as the research object,248 valid questionnaire data were collected,and the statistical analysis method was used for empirical analysis,and the following conclusions were drawn:(1)The expected external rewards of construction designers have no influence on their intentions of knowledge sharing,while their expected organizational contributions and expected reciprocal relationships have a significant and positive one.It means that the more construction designers are satisfied with the expectations of organizational contributions and reciprocal relationships,the stronger their intention to share knowledge.(2)The relationship between the expected external rewards,the expected organizational contribution and the expected reciprocal relationship and the knowledge sharing intention are all partial mediated by knowledge sharing attitude of construction designers.That is,expected external rewards,expected organizational contributions,and expected reciprocal relationships can all have a positive impact on knowledge sharing intentions through knowledge sharing attitudes.(3)Cognitive trust cannot play a moderating role in either the relationship between the expected personal benefits of construction designers and their attitudes toward knowledge sharing,or the relationship between the expected personal benefits of construction designers and their intentions to knowledge sharing.(4)Affective trust cannot play a moderating role in the relationship between the expected personal benefits of construction designers and their intention to share knowledge.In the relationship between personal expected benefits and knowledge sharing attitudes of construction designers,affective trust does not play a moderating role in the relationship between expectation of organizational contribution and knowledge sharing attitude,while it dose play a negative moderating role in the relationship between expected external rewards,expected reciprocal relationships and knowledge sharing attitudes.That is,as the affective trust between construction designers increasing,their influence on external rewards and reciprocal relationships has a weaker impact on their knowledge sharing attitudes.Finally,this paper put forward the corresponding management suggestions according to the research conclusions,which can provide a certain basis for the domestic construction engineering design team in knowledge management.Besides,we propose the limitations of this research and forecast the future research direction.
