In recent years,with the increasing pressure of inter-organizational competition,organizations put forward more requirement for employees,and the assessment standards are getting higher and higher.“bei-overtime” and “bei-dedication” are becoming more and more serious.In the enterprise,the staff not only need to fulfill their job,but also they are required to implement more organizational citizenship behavior,in order to improve the organization's performance.However,scholars have found that there is a dark side of organizational citizenship behavior,that is,compulsory citizenship behavior,this is not a spontaneous behavior which will have a serious negative impact on the organization.Therefore,it is important to study factors of compulsory citizenship behavior and the mechanism between them.Based on social exchange theory and conservation of resource theory,this research choose role stress and psychological safety of two individual level as mediating variable to study the superior abusive supervision mechanism for employees of compulsory citizenship behavior;and based on the china's situation,this study choose leader-member exchange as a moderator,focuses on the analysis of LMX is how to adjust the relationship between abusive supervision and role stress,psychological security.In addition,this study explores the mechanism of interaction between variables through theoretical analysis and empirical test,and further explains the impact of abusive supervision on compulsory citizenship behavior.Based on the analysis of theories,this research build the test model and draw some conclusions:(1)abusive supervision have a positive effect on compulsory citizenship behavior;(2)role stress plays a mediating role in the relationship between abusive supervision and compulsory citizenship behavior;(3)psychological safety plays a mediating role in the relationship between abusive supervision and compulsory citizenship behavior;(4)LMX is actively moderated the relationship of abusive supervision on role stress?role ambiguity?role conflict;(5)LMX is actively moderated the relationship of abusive supervision on psychological safety;(6)The influences of LMX is not significant in the relationship between abusive supervision and compulsory citizenship behavior.
