More and more domestic and foreign scholars began to pay attention to the negative behavior of organizational citizenship behavior-the mandatory citizenship behavior of this variable.Experts in related fields have also found that different environmental and cultural backgrounds can lead to varying degrees of mandatory citizenship.China's traditional culture pay attention to harmony,patience,to avoid the positive conflict,people tend to achieve the overall situation and choose to compromise.At the same time,in China's management situation,most enterprises are using a paternal style to manage,control staff,employees to maintain the existing position or in order to achieve job promotion,is usually forced to succumb to the organization or leadership pressure and show Excessive coercive citizenship.This has had a negative impact on the performance of the organization and the long-term development of the individual and the employee.Therefore,it is quite meaningful to study the compulsory citizenship behavior in the Chinese organizational context.The purpose of this paper is to study the influence mechanism model between compulsory citizenship behavior and employee turnover intention.The compulsory citizenship behavior is used as the independent variable in the research model,the employee turnover is the dependent variable,and the intermediary variable of job burnout,This regulation variable is used to explore the specific impact mechanism of compulsory citizenship behavior on employee turnover in Chinese organizational context.(1)The compulsory citizenship under the Chinese management situation is as follows:(1)According to the statistical analysis of the collected 301 valid sample data,the correlation analysis and the regression analysis,the research model and the hypothesis are verified Behavioral stress level is stronger than Western organizations.(2)Mandatory citizenship behavior is significantly positively correlated with employee turnover intention.(3)Mandatory citizenship behavior was significantly positively correlated with job burnout and its dimensions.(4)Job burnout and its dimensions were significantly positively correlated with turnover intention.(5)job burnout in the mandatory citizenship behavior and employee turnover tendency between the intermediary role.(6)A significant buffer of psychological capital regulates therelationship between compulsory citizenship behavior and employee turnover tendencies.Combined with the empirical research conclusion,this paper puts forward the corresponding countermeasures to reduce the influence of compulsory citizenship on employee turnover intention.Managers should be aware of the excessive,involuntary organization of citizens behavior but will give employees,organizations harm,companies should be as much as possible to reduce the organization of mandatory citizenship pressure to ease the staff's job burnout,through To create a good working atmosphere to improve the work of the staff enthusiasm and mental capital level,thereby reducing their turnover tendencies.
