It is a critical period for new vice principals to get familiar with their positions and become mature.It is a process from being a vice principal to becoming a vice principal in a real sense.From the perspective of vice principals or the whole team of principals,this process is worthy of attention.For a long time,the research of school leaders in our country mainly focuses on the principal of day job,but the research on the adaptation of vice principals and their leadership roles is relatively insufficient.Based on this,this study focuses on the adaptation of the leadership role of vice principals,and focuses on a "successful" adaptation experience.With the method of case study,observation and interview,the research investigated the process of the new vice principal J in Q successfully adapting to the leadership role based on three questions :(1)how she got the position of vice principal;(2)what stages did she go through in adapting to her leadership role;(3)what are the factors that make her adapt successfully.On the issue of how to get on the post,the research shows that under the background of the reform of the selection and appointment system of vice principals in his county,vice principal J participated in the post election out of the need of selfimprovement,the ideal of serving students,the expectation of "people around" and the motivation of trying.Thanks to the accumulation of experience,long-term and immediate psychological and ability preparation,as well as "virtual" or "real" support,she finally got the position of vice principal.In the adaptation stage of leadership role,the evidence shows that vice principal J has gone through three stages: the first stage is "familiarity",in the first semester after entering the school,she listened,watched and wanted to know the basic situation of the school.The second stage was "running-in",in the second semester after entering the school,she tried to make changes by reforming the routine management and establishing a new system.The third stage is "adaptation",in the third semester after entering the school,through the establishment of a common vision,the construction of teacher trust,and actively cooperate with the principal in charge of the work,so as to achieve a balance.In terms of the factors that promoted vice principal J's successful adaptation,the study summarized four factors: the matching school situation,the strong support of the principal,the exploration and play of their own advantages,and the organization members with the degree of cooperation.Based on the case study of vice principal J's leadership role,two conclusions are drawn: firstly,the essence of leadership transformation is not "serving as a vice principal",but a process of "learning to serve as a vice principal ";secondly,the case has improved the way of a successful adaptation,that is,the positive use of their own advantages.Based on this research suggestions: suggest for educational administrative departments,and selection and training of advantages;the employment method of advantage matching;provide guidance,support and care before and after employment.For the new vice principals,they should have the right role positioning,make full use of their advantages,and actively acquire and rely on key resources.We should attach importance to getting the help and support from the principal of the day job,and learn from the seniors to gain some management experience.The new vice principals should have the concept of lifelong learning,whether before or after the post,they should continue to learn to improve their professional quality.
