Since September 2001,China has opened the medical market to encourage the development of private medical institutions,so private hospitals have achieved rapid development and have become an important force in medical and health care.With the continuous promotion and deepening of the new medical reform,it is urgent to reform and innovate hospital human resource management,especially for the private hospital which is the most important.At present,there are many prominent problems in general such as shortage of medical and nursing staff,high working pressure,high working intensity,low satisfaction rate of staff and unstable nursing staff in private hospitals in our country.In the current medical service innovation in China,the human resource incentive mechanism of the hospital is a key issue that needs further study.In particular,the focus of our research is how to combine the theory and viewpoint of human resource incentive with the actual demand of hospital performance management reform in order to perfect the incentive system of medical staff in private hospitals,to promote the humanistic management of nursing,and to improve the service quality of medical care work.Kunming A private hospital as the research object,this paper synthetically uses the literature consult method,the qualitative analysis method,the quantitative analysis method,the inference induction method to research optimization question of incentive system for Medical staff.The conclusions are as follows:(1)based on the data of A private hospital,this paper summarizes the management experience and the current situation of medical staff motivation in A private hospital over the past 10 years,and discusses the problems existing in the incentive mechanism of medical and nursing personnel in this hospital in depth.These problems are mainly reflected in the impact of the existing incentive mechanism on employee performance,employee mobility,employee satisfaction,hospital culture construction,and so on.(2)According to the analysis of the existing problems,the main reasons that affect the effect of the incentive mechanism of the medical staff in A private hospital are: the defect of the performance appraisal mechanism,the imperfection of the career planning system of the medical and nursing personnel,the lag of the personnel training and the lack of hospital culture construction.(3)combined with the above analysis,this paper puts forward the countermeasures and suggestions for optimizing the incentive mechanism of the medical staff in A private hospital,mainly including: to establish a reasonable,fair and open performance appraisal system;to establish a competitive compensation and welfare system;to improve the career development system of medical staff;to use personalized training to enhance the competitiveness of hospitals;to strengthen the construction of hospital culture.
