Since the famous American scholar McClelland put forward the concept of competence in 1973,the theorists and practitioners have actively explored competence and competency model,and more and more enterprises have been applying competency models to HRM practice.On the basis of this,this paper studies perceived relevance and perceived fairness of competency models in order to use competency models better from another perspective,and promote the performance of workers and companies.Meanwhile,it's helpful for enterprises to know workers' perceptions of competency models and evaluate effects of conducting competency models,and make workers identify their role perceptions and orientation in enterprises.With the coming of industry 4.0,the new generation of information technology integrates deeply with manufacturing technology,thus traditional manufacturing industry is under attack,and intelligent manufacturing is triggering industrial revolution,which has promoted the development of advanced manufacturing.However,the limited quantity and unreasonable structure of high-end skilled workers in Chinese advanced manufacturing have hindered the development of advanced manufacturing.Nowadays,China has lots of advanced manufacturing bases and enterprises which contains industries of high-end equipment manufacturing,new energy,new material,new generation of information technology and software and so on,and has been a leader in several fields of industry and technology.However,advanced manufacturing should not only pursue advancement of industry and technology,but also advancement of management.Foreign scholars have studied the relationship and mechanism between perceived competency model and job performance,but their research conclusions couldn't be applied to China and its advanced manufacturing enterprises due to the differences of domestic and foreign circumstance,enterprise culture and mental structure of workers.With perceived competency model of skilled workers as research object and 218 samples from advanced manufacturing enterprises in Shanghai and Nanjing,this paper establishes conceptual model of the influence of perceived competency model of skilled workers in advanced manufacturing enterprises on job performance with perceived organizational support as mediator and career commitment as moderator based on the review of domestic and foreign literature,and it attaches importance to explore the influence of perceived competency model on job performance and its dimensions,and confirms the conceptual model.The study finds that:(1)Perceived competency model and its dimensions have significant positive effect on job performance;(2)Perceived competency model has significant positive effect on perceived organizational support;(3)Perceived organizational support has significant positive effecton job performance;(4)Perceived organizational support partly mediates the relationship between perceived competency model and job performance;(5)Career commitment doesn't moderate the relationship between perceived competency model and job performance.Overall,perceived competency model has significant positive effect on job performance,and perceived organizational support partly mediates the relationship between perceived competency model and job performance.The innovation of this paper is to study the relationship between perceived competency model and job performance in Chinese context,and divide perceived competency model into perceived relevance and perceived fairness dimensionally,and exploratively study the mediating effect of perceived organizational support and moderating effect of career commitment.Ultimately,this paper makes suggestions about management,such as setting up competency model suitable for skilled positions,completing contents in competency model related to the development of employers' career,and strengthening the management of reward process in competency model.In addition,this paper points out limitations and directions of future research.
