The core employees of enterprises play a decisive role in the development of enterprises.How to retain these talents and strengthen their organizational citizenship behavior is very important for enterprises.The purpose of this paper is to study the mechanism of personalized contract on affective commitment and organizational citizenship behavior,and then to provide corresponding suggestions for enterprises from the perspective of personalized contracts.The recognition of the personalized contract by high domestic enterprises provides new ideas for the human resource management strategy of the enterprises.Based on the literature review and qualitative analysis and quantitative research methods,this paper constructs a research model based on emotional time theory,psychological contract theory and social exchange theory.The individual contract is used as the antecedent variable,and the emotional commitment is used as the intermediary variable.The result variable is set up as the organizational citizenship behavior.Accordingly,the research hypotheses were put forward 310 valid questionnaires were collected nationwide through questionnaires.Then,SPSS software was used to analyze the reliability and validity of the research variables,and confirmatory factor analysis was carried out by AMOS.Draw the following four conclusions:(1)contain two dimensions: incentive contract of individual tasks and responsibilities and compensation scheme,all have significant positive effects on organizational citizenship behavior;(2)affective commitment has significant positive impact on organizational citizenship behavior;(3)the tasks and duties,working time flexibility place of work,flexibility and salary incentive programs have a significant positive effect on affective commitment;(4)to the part of the intermediary role between the individual contract and organizational citizenship behavior and affective commitment.This paper argues that organizations can use flexible personalized contract theory,and applies it to the human resources management,to explore a more personalized management method: to strengthen the work responsibilities and tasks,affect the contract incentive compensation contract on organizational citizenship behavior,the use of working time flexibility contract can be modified but must be careful use of workplace flexibility.
