In recent years,employee engagement is a research field with great practical value and has become the focus of academic and management consulting organizations.Empirical researchs have shown that engaged employees are more likely to take customer as the center,enthusiastic,dedicated,creative,have a higher work efficiency and organizational loyalty,can significantly help the organization gain and maintain competitive advantage.As environment becoming more and more complex and dynamic,employee engagement is gradually recognized for improving organizational performance,competitive advantage and adapting to the environment.In the increasingly fiercely competitive real estate industry,the competition among large-scale real estate enterprises has already changed from the original price competition,quality competition,brand competition,capital competition development to human capital competition.How to fully realize the talent potential,tap the inner working motives of employees,and promote the organization obtaining better returns are problems that large real estate enterprises urgently need to solve.Therefore,this research focuses on the influence mechanism of employee engagement in large real estate enterprises,which has certain theoretical and practical significance.Firstly,on the basis of literature research,this study reviews and combs the meaning,dimension,structure,measurement,causes and effects and mechanism of employee engagement,work well-being,self-efficacy.From the perspective of positive psychology,this paper deduced from "organizational environment-emotional response-working status(quality regulation)" research path to work well-being as intermediary variables,self-efficacy as regulating variable,to build an impact mechanism model for the employee engagement of large-scale real estate enterprises,and propose corresponding assumptions.Secondly,after referring to the domestic and foreign mature scales and listening to the opinions of industry experts,this study builds the measurement of scale of a large-scale real estate enterprise employee engagement,employee engagement influencing factor,work well-being,and self-efficacy.Then,on the basis of small sample pre-investigation,we revise initial questionnaire and form a formal questionnaire.Using SPSS22.0 and AMOS21.0,we conduct exploratory factor analysis and confirmatory factor analysis based on the collected questionnaires,and test the assumptions,basing on the results of the above study,we propose opinions and countermeasures of how to improve employee engagement of large-scale real estate enterprises.Finally,summarize the research conclusion,and put forward the research deficiency and prospect.This study concludes that:(1)Factors affecting employee engagement in large real estate enterprises are organizational management policies and practices,organizational leadership,organizational group influence,and organization work attraction.(2)The core dimension of work well-being—job satisfaction and positive emotions—have a positive effect on employee engagement,that is,“a happy employee is dedicated ”.(3)The core dimension of work well-being — job satisfaction and positive emotion play a role in mediating employee engagement and its influencing factors,but the intermediary hypothesis of negative emotions has not been verified.This finding shows that work wellbeing is an important psychological medium which influences employee engagement.(4)Self-efficacy played a positive role in regulating the employee engagement and organizational management policies and practice,organizational leadership,job attraction.However,the regulation hypothesis of organizational influence and employee engagement is not verified.
