With the advent of the era of knowledge economy,talents has become the most precious resource for the development of enterprise.The organization how to cultivate and build an excellent talents team for themselves has become one of issue that enterprises are increasingly concerned about.The mentoring relationship is considered as a benign relationship between cultivating and developing talents,it is of great significance for enterprise to transport talents for themselves and to build up a talent team,more and more company began to try to build a mentoring relationship as the core of the talent development mechanism to cultivate the talents they need.Besides cultivating talents for the enterprise,the mentoring relationship also has a relatively positive effect on the employees themselves,including their career success,job satisfaction,salary levels and promotion opportunities.Thus it can be see that mentoring relationship effect is becoming more and more prominent in the organization,and the deeper research on enterprise mentoring relationship has become particularly urgent and necessary.Background by industrial enterprises,the thesis researches specific impacts brought by mentoring relationship in enterprises to employee organizational socialization and career success.Moderating variables of job characteristics are also introduced to discuss moderating effects made by job characteristics in the impacts brought by mentoring relationship to employee organizational socialization and occupational success.With the application of empirical study,the thesis selects two representative enterprises of the aviation industry as objects of study.The thesis carries out field investigation about employees that have once experienced mentoring relationship,and collects data required by the research through questionnaire.After scientific statistics and analysis,research hypotheses mentioned in the thesis are verified,and the verification findings are discussed and analyzed.Based on empirical study and through the establishment of theoretical model,proposal and verification of research hypotheses,the thesis finally finds out specific impacts brought by mentoring relationship to employee organizational socialization and career success.It also finds out the detailed moderating effects made by job characteristics.The thesis analyzes the findings and proposes suggestions for improvement.The research findings are of guidance and reference significance for enterprises in the same field and even enterprises of relevant industries in establishing mentoring-relationship-focused talent cultivation and development system.
